Performance appraisal is an important work in enterprise operation and daily management,and it is a necessary management behavior to ensure and promote the reasonable operation in the internal management of an enterprise and realize the business management objectives of the enterprise.Performance appraisal is responsible for passing on the core values of the enterprise and improving the comprehensive ability of employees and the core competitiveness of the enterprise.With the continuous implementation of performance evaluation system,its limitations and shortcomings are increasingly prominent.At present,from the performance appraisal carried out by many domestic enterprises,the effect of performance appraisal has not been fully reflected and it is difficult to obtain the expected management effect.Although enterprises usually spend a lot of time and energy to implement performance appraisal,the employees are very resistant.As the competition among enterprises becomes more and more cruel,its survival and operation in the future are facing more and more challenges.Under this circumstance,the enterprise should improve the current performance evaluation system and establish a scientific and effective performance evaluation system which is suitable for the company's own development.The gold smelting company in Yantai studied in this paper is now in a state of rapid development,from a certain perspective,it is still in the stage of transition from the traditional personnel management model to the modern human resource management model,and there are still many deficiencies in the performance evaluation system.This article is all about how to improve the scientificity and effectiveness of performance appraisal system.In many assessment methods,the performance assessment system created based on key performance indicators(KPIs)can reflect the performance,work ability and value to corporate development of employee intuitively and effectively.The analysis and research in this paper are mainly based on key performance indicators and other relevant theories of performance appraisal.The first chapter of this paper mainly elaborates the research background and significance,and combines the research status at home and abroad,and discusses the research results of performance management.The second and third chapters mainly include the comparison and elaboration of the importantance of performance management theory research,focusing on the related theoretical research results of key performance indicators and the applicability of adopting KPI assessment in gold smelting enterprises.The main content of the fourth chapter is a detailed introduction of Yantai gold smelting company's basic production situation,human resources,organizational structure and division of labor.Through the way of questionnaire and fieldwork,the current situation of assessment is understood,and the existing problems are being analyzed.The fifth chapter,based on the actual situation of a gold smelting company in Yantai,proposes to set up a performance evaluation system based on KPI under the guidance of strategy,so as to scientifically and rationally assess the performance of employees.Through fishbone chart,balanced scorecard,target management and other tools,the elements of success were gradually decomposed,and finally a three-level KPI indicator system was formed for the company,department and employees.At the same time,the expected effect of the performance appraisal system and relevant safeguard measures were proposed,which made the whole performance appraisal system relatively perfect and effectively optimized the performance appraisal system of a gold smelting company in Yantai.It is hoped that the research in this paper can solve the problems existing in the performance evaluation system of a gold smelting company in Yantai,so as to improve the management level and competitiveness of the company.At the same time,it also provides certain reference for other domestic companies to improve the performance appraisal system.
