With the development of society and the improvement of living standards, leisure and health have gradually become the main theme of life.People pay more and more attention to their leisure life while working. In this context, the problem of work-leisure conflict, caused by balancing the needs of work and leisure roles, has gradually become the focus of staff and researchers. However, previous studies have mainly focused on the outcome variables of the work-leisure conflict, and the research on its antecedents has mainly focused on the objective factors of work, and it is not clear how the employees’ own factors affect the work-leisure conflict. From the perspective of boundary theory, this study uses the tools of "Selfcompassion Scale","Mastery Goal Questionnaire","Adolescent Emotional Resilience Questionnaire" and "Work-Leisure Conflict Questionnaire" to conduct a questionnaire survey on 401 employees in different enterprises to investigate the impact mechanism of self-compassion on work-leisure conflict under the Chinese cultural background,so as to enrich relevant researches. The research results show that:(1)Self-compassion significantly positively predicts mastery goals and emotional resilience, and negatively predicts work-leisure conflicts and their dimensions,i.e.employees with higher self-compassion level tend to be mastery goal-oriented.They can recover from negative emotions and generate positive emotions faster, thus experiencing less conflicts caused by work on leisure.(2)Emotional resilience significantly positively predicts stress-based work-leisure conflict, that is,the stronger the employee’s emotional recovery ability and the ability to generate positive emotions, the less they perceived conflicts caused by work stress on leisure.(3)Emotional resilience has a significant mediating effect between self-compassion and the stress-based work-leisure conflict, that is,employees’ self-compassion traits affect the stress-based work-leisure conflict through emotional resilience.(4)Mastery goal and emotional resilience play a chain intermediary role in the influence of selfcompassion on the stress-based work-leisure conflicts, that is,employees’ self-compassion influences stress-based work-leisure conflicts through the mastery goal and the emotional resilience. The research results verify the theoretical hypothesis and explain the mechanism of self-compassion affecting work-leisure conflicts, which shows that cultivating employees’ self-compassion characteristics is conducive to the formation of mastery goals and helps them to have better emotional resilience, thus reducing the sense of conflicts caused by work stress on leisure life. |
