With the leisure and health become the main theme of life,the value of people's life roles has gradually shifted from work to leisure health.Under this background,the work-leisure conflict problem triggered by balancing the needs of work roles and leisure roles has gradually attracted the attention of academia and the business community.The research on work-leisure conflicts is at the initial stage of development,the research contents contain the concept,measurement indicators,antecedent and consequence variables.Some studies have confirmed that work-leisure conflicts may lead to various passive effects in life field and working field.Practitioners in hotel industry may experience more work-leisure conflicts than those in other industries due to the particularity of hotel industry(non-standard work schedules and anti-social work hours).Work-leisure conflicts not only have a destructive influence on employees' personal health and life,but also on the attitudes and behaviors towards work of employees.Therefore,explore the impacts of work-leisure conflicts on employees' attitudes towards work under the culture contexts of mainland China,which is urgent and important.Based on boundary theory and role conflict theory,and combined with the characteristics of hotel practitioners.This paper constructs a model that takes work-leisure conflicts as an independent variable,job satisfaction and organizational commitment as a dependent variable,and social support as a moderating variable.The author conducts the survey by delivering questionnaire to frontline staff of upscale hotels in Shanghai,Nanjing,Qingdao,Hangzhou,Shenzhen,Xiamen,Quanzhou,and Fuzhou,and use SPSS21.0 and AMOS17.0 to conduct statistical analysis of the survey data.The results shows:(1)the hotel front-line staff suffer serious work-to-leisure conflict;(2)there are significant differences in the work-leisure conflict between hotel frontline staff in different working hours and positions;(3)the dimensions of time,stress,and behavior in the work-leisure conflict have a significant negative effect on job satisfaction,and the dimensions of time and stress work-leisure in the work-leisure conflict has a significant negative impact on organizational commitment,while the negative impact of the behavior-based work-leisure conflict on organizational commitment is not significant;(4)social support moderate the effects of work-leisure conflict on job satisfaction and organizational commitment.According to the conclusions above,this study puts forward five suggestions for enterprises:(1)give full attention to work-leisure conflicts of hotel front-line staffs;(2)focus on individual difference of staffs,and make a reasonable plan of work and leisure;(3)provide leisure benefit program;(4)implement Employee Assistance Program;(5)enhance social support.Therefore,explain the limitations of the present study and the suggestions for future research.
