The competition of the strength of modern high-tech enterprises is the competition of the strength of science and technology.In the final analysis,it is the competition of professional and technical talents who master the core technology.Therefore,talents have become the first resource for the progress of science and technology and the development of enterprises in high-tech industries.Especially in the face of the cruel competitive environment of the system integration industry,a large number of professional and technical talents have been lost in domestic systems integration enterprises.The core competitiveness of science and technology enterprises has been greatly affected.Among them,the loss of certified professional and technical personnel has caused enterprises to face the severe situation of difficulty in quality assurance and upgrading.How to cultivate,attract and use professional and technical personnel well,retain talents,build a scientific system integration professional talent management system and stimulate their R&D creativity has become a system integration enterprise.A major and urgent issue facing us.Based on the four dimensions of psychological contract theory,combined with modern incentive measures,taking XX Group,a high-tech enterprise with first-level qualification of system integration as an example,this paper explores the problems existing in the management of professional and technical personnel of system integration and puts forward countermeasures,which can provide strong "talent" support and technical support for enterprise development,and improve technology through scientific and rational management optimization.Talent satisfaction,reduce staff turnover rate.XX Group with first-level system integration qualification,professional and technical personnel force and overall R&D ability are the most precious wealth of the group,and also the lifeline of the group to survive.Although XX Group has been strengthening the management of technical personnel in an all-round way,through the psychological contract design of the network questionnaire survey found that there are still many problems in the management of professional and technical personnel in the group,these problems have already been solved.After the group slowly stepped into the "talent everywhere,but no one can use" mystery,the maintenance of qualifications of the holder appeared "on-the-job certification,certification leave" dilemma,a large number of loss of the holder of talent to the group level system integration of qualifications to bring unprecedented pressure...Starting from the four dimensions of transaction,relationship,development and system,this paper designs targeted solutions from the aspects of salary system,performance appraisal system,communication management,conflict management,career planning,virtual team construction,and organization optimization of R&D department,and puts forward operable solutions.For some controversial or difficult questions.This paper tries to put forward some ideas and suggestions forthe reference of human resources management department to help XX Group improve the job satisfaction of professional and technical personnel,enhance the strong sense of belonging and enthusiasm of technical personnel for enterprise organizations,and reduce the brain drain rate.
