With the increased development of the society,knowledge is important in the operation of enterprises.For knowledge workers,their work is changeable,they should take proactive behaviors for the interests of enterprises and take proactive behaviors to cope with the ever-changing internal and external environment of enterprises and finally improve innovation through the trial of error.Knowledge workers have professional knowledge and excellent skills,and pursuit of self-fulfillment.The blame-oriented error management climate requires employees to succeed at one time,or they will get punished.However,proactive behavior is a kind of behavior full of risk and uncertainties,Managers have no tolerance of errors will make them frustrated,which have a significant impact on the proactive behavior of knowledge workers.The relationship between individual's perception of blame-oriented error management climate,psychological safety,role breadth self-efficacy,LMX and proactive behavior are analyzed in this study.Questionnaires were issued to knowledge workers.The data are analyzed by SPSS22.0 and AMOS19.0 software,and all hypotheses are verified.Through the research,the following conclusions can be drawn.First,Knowledge workers' perception of blame-oriented error management climate is negatively correlated with proactive behavior,knowledge workers' psychological safety and role breadth self-efficacy are positively correlated with proactive behavior.Second,psychological safety and role breadth self-efficacy mediate the reflection of blame-oriented error management climate to proactive behavior respectively.Third,LMX moderates the reflection of blame-oriented error management climate to psychological safety,but do not moderate the reflection of blame-oriented error management climate to role breadth self-efficacy significantly.The innovation point of this thesis is to study on the proactive behavior of knowledge workers from the perspective of error management climate,and introduce psychological safety and role breadth self-efficacy as mediators,finally reveal the moderating effect of LMX on the relationship between blame-oriented error management climate and psychological safety and role breadth self-efficacy.
