With the development of the times and technology, the way of human life and communication has undergone tremendous changes. The form of electronic communication based on electronic information technology is gradually replacing traditional paper-and-pencil and face to face communication. The development of this technology not only provides convenience and flexibility for human life, but also provides possibilities and benefits for the efficient operation of the organization. From an organizational point of view, electronic communication simplifies interpersonal communication and cooperation, overcomes work time and space barriers, not only beneficial to the establishment of social networks, but also improving the efficiency of organizational work. From the employees' point of view, electronic communication also potentially deprives them while it brings surface benefits, because it exists not only in the workplaces, but also in non-workplaces,such as the evenings, lunch breaks, etc. This leads to so-called work-related electronic communication during non-working time, aiming at accomplishing organizational tasks beyond normal working hours.Work-related electronic communication during non-working time often brings a series of negative effects to employees, such as obscuring their work-non-work boundaries, triggering work-family conflicts;impeding psychological detachment, affecting sleep, triggering emotional exhaustion, and reducing positive behavior. In addition,as invisible overtime events,work-related electronic communication during non-working time are often not based on voluntary principles, but forced by organizational norms, which may lead to negative cognition of employees and turn into negative behaviors.Based on this, this study attempts to introduce the theory of relative deprivation and moral disengagement and investigate the mechanism and boundary conditions of the effect of work-related electronic communication during non-working time on employee workplace deviance. In this study,a sample of 64 employees was used for a 10-workday diary study to explore the impact of work-related electronic communication during non-working time on the next day's workplace deviance of employee through moral disengagement. The results show that: daily work-related electronic communication during non-working time has a positive impact on employee's next-day workplace deviance;moral disengagement mediates the relationship between daily work-related electronic communication during non-working time and employee's next-day workplace deviance;segmentation preference moderates the relationship between work-related electronic communication during non-working time and employee's moral disengagement;segmentation preference moderates the relationship between daily work-related electronic communication during non-working time and employee's next-day workplace deviance(through moral disengagement). In short, based on the theory of relative deprivation and moral disengagement, this study explores the negative impact of work-related electronic communication during non-working time on employee's cognition and behavior from the perspective of individual cognition, meaningful both in theory and practice. In theory,it extends the result variables of work-related electronic communication during non-working time, expands the mechanism of work-related electronic communication during non-working time, and clarifies the boundary mechanism between work-related electronic communication during non-working time and individual behaviors;in practice, this study has a reference role in guiding organizations and managers to grasp the work-related electronic communication during non-working time and how to select talents according to the company's situation.
