Domestic financial investment market tends to diversify,the diversification of capital flows makes investment risk increased,the concentration of the securities industry is too low,and The competition among securities firms is fierce.Among them,G Securities Company is facing a more difficult situation at present.First,the market is depressed,the number of securities companies investing in A-share market has declined,and various extermal investment channels have gradually become a strong competitor.Second,because of the decline in wage performance,the company,s intermal customer managers have a low morale,negative work mood.The performance of the securities company is reflected in the personal performance of the customer manager fundamentally.Besides extermal factors,it is necessary to strengthen the performance management.Through the current situation of the performance management of G securities company and related questionnaires,we know that the performance management of the customer manager of G securities company is unreasonable,and there are many problems,such as customers.The performance management of household managers places too much emphasis on the results and neglects the personal ability and quality of the customer managers of G Securities Company.At the same time,G Securities Company.s customer managers hope that performance management can provide new methods and ideas for work and personal training,and can adapt to the current environment,incentive and guidance for their own formation.At the same time,G Securities Company layout and cope with the current business risk of strategic transformation design,which clearly defined the purpose of customer wealth management,to provide customers with professional and market-oriented financial services for the concept of the post of customer manager.Obviously,the current inappropriate performance management system is unable to achieve the goal of this position,will also make G Securities Company can not effectively deal with their own business risks.Therefore,due to the current realistic factors,we have to make a detailed analysis and Research on the current performance management system of customer managers.Through reading a large number of literature,we know that the current competency theory is used to measure and evaluate the characteristics of individual competence,and competency has been applied in performance management at home and abroad.With many aspects of research,the competency model will be richly constructed in all aspects of human resources management,in order to achieve the industry,enterprises and even posts in the selection of talents to use talent training more effective.Based on this,this paper tries to use the competency model to solve the problem ofover-emphasis on results in performance management of G Securities Company through literature review,behavioral event interview and questionnaires,and proposes to assess and evaluate the quality and charactoristics of customer managers in order to optimize the current situation of performance management.At the same time,the establishment of relevant rules and procedures to help G securities companies ultimately be able to use in the management of customer manager positions,in order to truly apply this study to the enterprise,and ultimately achieve customer service quality improvement,prodiuct quality optimization,in order to help large-scale old securities companies smoothly achieve strategic transformation in the market.New market competitiveness and competitiveness.This empirical study can be used as a reference for the performance management of employees with the same or similar attributes in the current financial services industry.
