With the continuous development of science and technology and management,Enterprises face an increasingly complex and uncertain internal and external environment.Trust is increasingly becoming an important means of dealing with the uncertain elements of an organization in an enterprise.Trust,as an important link between people within the organization,is of great significance to the normal operation of the organization,forming a good working atmosphere,improving employee job satisfaction,and reducing the turnover rate.As the main body of an employee,paying attention to their trust in the organization is particularly important for the development of the enterprise.Therefore,more and more scholars have begun to study the trust of employee organizations.Scholars have conducted extensive research on how to improve organizational trust,and leadership style is an important factor affecting employee organizational trust.Transformational leadership has been a hot topic of leadership theory research in recent years.Studying how it affects the organizational trust of employees can enrich the theory of transformational leadership and trust,provide corresponding suggestions for companies to improve their organizational trust,and help companies improve their job satisfaction.Reduce the turnover rate and establish an honest and harmonious working atmosphere.Since the leadership-member exchange was first proposed in the 1970 s,academia has begun to shift the perspective of research from the characteristics of leaders to the interaction between leaders and employees,and has realized that in the same organization,leaders and different employees With different relationships,the "inners" who have a good relationship with the leaders have received more appreciation,support and leaning from the leaders,while the "outsiders" who are alienated from the leaders have less awareness of the leaders’ importance.In recent years,more and more researches have been done on the leadership style and the leadership-member exchange relationship in academic circles,but few studies have explored the role mechanism between transformational leadership,leadership member exchange and employee organization trust.The theory of representation at the level,the relationship level,and the follower level.Studying the relationship between the three makes the theory of leadership clearer and more perfect..This article reviews and integrates the relevant literature on transformational leadership,leadership-member exchange,and organizational trust,and analyzes the mechanism between the three.The empirical analysis method is used to study the impact of transformational leadership on employee organizational trust in China’s local environment,and the leadership-member exchange relationship is introduced as an intermediate variable.Using maturity scales compiled by domestic and foreign scholars,383 valid questionnaires were collected through questionnaire surveys.SPSS24.0 and AMOS23.0 software were used to analyze the sample reliability and validity,and correlation analysis,regression analysis and mediation effect tests were performed.The empirical results show that:(1)Transformational leadership has a positive impact on employees’ organizational trust,and the four dimensions of transformational leadership:virtue,vision motivation,charisma,individualized care all have a positive impact on organizational trust.(2)Transformational leadership positively affects leadership-member exchange,and the four dimensions of transformational leadership have a positive impact on leadership-member exchange.(3)Leadership-member exchange has a positive impact on employee organizational trust.(4)Leader-member exchange acts as a partial intermediary between transformational leadership and organizational trust,and leadership-member exchange acts as a partial intermediary between the four dimensions of transformative leadership and organizational trust.The research results in this paper provide effective suggestions for enterprises to improve employee organizational trust,and have a very positive effect on enhancing cohesion and improving performance. |
