Innovation is the lifeblood of economic development.With the implementation of China’s innovative development strategy,enterprises have taken the road of innovative development.However,not all the innovative ideas in the enterprise are known by the leaders.An engineer of HP once proposed an innovative idea to improve the company’s instruments,but he did not report it to the leaders and chose to practice it privately.Finally,he successfully developed a new instrument,which make the enterprise become the technology leader in this field..Through reviewing a large number of literatures,some scholars have defined this as "Bootlegging Innovation Behavior",that is,informal innovation behavior that violates the normal rules and regulations of the organization,is inconsistent with the expectations of the leaders,and is performed privately,but can bring positive values to the organization.In recent years,with the widespread attention of scholars on bootlegging innovation behavior,the research achievements obtained are also quite rich,mainly including the following:Regarding the measurement of bootlegging innovation behavior,scholars have developed different scales from the perspective of concealment and disobedience;Regarding the formation of bootlegging innovation behaviors,factors such as personality,ability and psychology at the individual level,forgiveness,reward,punishment,neglect and control at the leadership level,as well as process management and limited resources at the organizational level will all have an impact on bootlegging innovation behaviors;As for the result of bootlegging innovation,on the one hand,it will enhance employees’ exploration ability,but on the other hand,it will also lead to employees being fired for violating the rules and regulations of the organization,and even some counterproductive behaviors.However,there are still some shortcomings in the existing studies : There are fewstudies take a specific leader style as the antecedent variable to explore its effect on botlegging innovation behavior;At present,the research on the mechanism ofbootlegging innovation behavior is not deep enough,lacking the psychological security as an intermediary variable to explore the mechanism of inclusive leadership on bootlegging innovation behavior;No scholars have explored the influence of power distance as an contingency factor between inclusive leadership and bootlegging innovation behavior.Therefore,the purpose of this study is: Reveal the relationship between inclusive leadership and bootlegging innovation behavior;Explore the intermediary mechanism of inclusive leadership on bootlegging innovation behavior;Analyze contingency factor that influence the effect of inclusive leadership on bootlegging innovation behavior.Data analysis was carried out by means of electronic questionnaire survey,and the theoretical model and research hypothesis proposed in this study were integrated and tested.After controlling for the control variables such as sex,age,education level and working years of the interviewees,the following main conclusions were obtained:Inclusive leadership is an important antecedent variable of bootlegging innovation behavior.The openness and inclusiveness of inclusive leadership will lead to more bootlegging behaviors of employees.Inclusive leadership as a special path of bootlegging innovation behavior through psychological security.When the leader makes some supportive behaviors,he can meet the social and emotional needs of the employees at the psychological level,so he is willing to take the initiative to make positive behaviors to repay the organization.Power distance is an important factor in the relationship between inclusive leadership and psychological security.The theoretical significance of this study is as follows:Taking inclusive leadership as the antecedent variable further enriches the research on the antecedent variable of bootlegging innovation behavior.Psychological security is taken as the mediating variable of inclusive leadership and bootlegging innovation behavior,which further expands the mechanism research of bootlegging innovation behavior.The application of organizational support theory as theoretical support further extends the application of the theory in the field of empirical research.The practical significance of this study is as follows:Provide inspiration for managers to improve the psychological security of employees.On the one hand,leaders can provide more support to their subordinates in daily management to meet their emotional needs,thus increasing the psychological security of employees;On the other hand,it can also reduce the hierarchy gap between leaders and subordinates,make employees feel the sense of justice and enhance their psychological security.Provide management strategies for managers to improve bootlegging innovation behavior.Enterprise competition is increasingly fierce,in order to promote the emergence of bootlegging innovation,the leadership must make comprehensive support. |
