With the rapid development of society and the continuous progress of science and technology,knowledge-based employees have become more and more prominent in enterprises,and become the core competitiveness of enterprises and an important source of human resources.At present,the incentive situation of knowledge-based employees in Financial Control Group in Lanzhou New District is serious.Problems such as unclear incentive principle,single incentive form and poor incentive effect have resulted in lower satisfaction of knowledge-based employees and weak work initiative,and even resulted in a high turnover rate of knowledge-based employees for several years,which has seriously affected the competitiveness of Financial Control Group in the financial market.Therefore,it is necessary to strengthen the analysis and discussion on the incentive problem of knowledge-based employees,optimize the incentive plan and measures and improve the satisfaction of knowledge-based employees,so as to maintain the advantages of Financial Control Group in the fierce market competition.This paper takes the knowledge-based employees of Financial Control Group in Lanzhou New District as the research object and the optimization of incentive plan for knowledge-based employees as the research problem.The paper carries out the research according to the following structure.First of all,it reviews relevant theories and main research results of motivation at home and abroad,summarizes the features,characteristics and main motivation modes of knowledge-based employees,and makes adequate theoretical preparation for the following analysis of current incentive plans and measures of Financial Control Group based on incentive theories.Based on the description of the current situation of Financial Control Group,the definition and classification of knowledge-based employees and the current incentivestatus,this paper points out the existing problems in the incentive measures of Financial Control Group for knowledge-based employees and analyzes the reasons for the problems.By means of questionnaire survey,the article understands the incentive needs of Financial Control Group’s knowledge-based employees.The objectives and principles that should be followed in the optimization of the incentive plan for knowledge-based employees of Financial Control Group should be clarified.The incentive plan for knowledge-based employees should be optimized on the basis of the analysis of the incentive needs of knowledge-based employees of Financial Control Group.This optimization plan mainly focuses on five aspects of optimizing the performance appraisal system,optimizing the salary system,perfecting the career system,improving the work autonomy,and ensuring the balance between work and family.Finally,the paper puts forward specific ideas and measures on how to implement the plan from the three aspects of management mode,system matching and enterprise culture.It is expected that this study can provide an operational scheme for Financial Control Group in Lanzhou New District to motivate knowledge-based employees,and help Financial Control Group to develop better.It is also hoped that this study can provide a reference for employee motivation in other financial companies.
