In order to remain competitive in today's rapidly changing economic market,organizations need more and more members to actively and effectively contribute their wisdom.In the large family of enterprises,employees not only need to complete their own work,but also show more extra role behaviors,such as promoting voice behavior.It also helps to improve the competitiveness of the organization by putting forward constructive ideas and suggestions.However,considering that there is a certain risk in the behavior itself,not all employees are willing to put forward suggestions,Therefore,it is meaningful to explore the mechanism of the promoting voice behavior.The personal characteristics of employees is one of the important factors that affect's their self promoting voice behavior.As a common impression management strategy,ingratiating has been widely concerned by scholars.Employees with ingratiating characteristics usually take certain strategies to influence their superiors in the organization,so that the leaders can form a better impression of themselves.As an active organizational citizenship behavior,one of the intrinsic motivations of employee's promoting voice behavior is to obtain a positive impression.Therefore,it is necessary to improve the organizational citizenship behavior.It is of great significance to clarify the relationship between the ingratiating characteristics of subordinates and their promoting voice behaviors from both theoretical and practical perspectives.The close relationship between employees and their superiors may affect their own promotional voice behavior.Therefore,this paper introduces the relationship between superiors and subordinates as a moderating variable to explore the influence of subordinates' ingratiating characteristics on their own promotional voice behavior.This paper proposes a research model based on the theories of ingratiating characteristics of subordinates,relationship between superiors and subordinates and promoting voice behavior,and makes a questionnaire according to the maturity scale at home and abroad.SPSS 24.0 was applied to 305 questionnaires collected.The results show that the three dimensions of flattery,self-expression and benefaction ofsubordinates can positively affect the subordinates' promoting voice behavior,while the dimension of submissiveness has a negative effect on the subordinates' promoting voice behavior;the relationship between superiors and subordinates has a positive effect on the subordinates' promoting voice behavior;the relationship between superiors and subordinates has a positive effect on the subordinates' promoting voice behavior.There is a positive effect on voice behavior.As far as the moderating effect of superior subordinate relationship is concerned,the research shows that superior subordinate relationship has a positive moderating effect on the promoting voice behavior in the three dimensions of flattery,self-expression and benefaction of subordinates,but superior subordinate relationship has a positive moderating effect on the promoting voice behavior in the dimension of employees' point of view compliance.There was no significant moderating effect in the response.The conclusions of the study provide some references and management suggestions for managers to promote employees' voice behavior.
