Among the new generation of knowledge-based employees represented by the post-80 s and post-90 s,contract employees are a special group.The members of this group are selected by the employer according to the relevant national personnel management system and the corresponding assessment standards and methods.Therefore,this group has higher education background and degree,belongs to knowledge-based employees as a whole,and its members’ quality is also higher as a whole.It is an excellent representative of the new generation of employees(Considering the convenience of expression,this article will abbreviate it as "new generation contract employee").At present,such employees account for a certain proportion in enterprises and institutions.At the same time,these employees are young,active in thinking and relatively innovative.As a bystander,he can evaluate the problems in the development of an organization more calmly and objectively.Therefore,it is of great significance for the development of organizations to give full and effective play to the initiative of these people.The purpose of this paper is as follows:(1)taking the new generation of knowledge-based contract employees as the research object,this paper analyzes and explores the factors that affect their suggestion behavior,in order to reveal the influence mechanism.(2)To explore and analyze the countermeasures to improve the initiative of these employees in order to enhance their special role in the healthy development of the organization.The samples selected in this study are mainly from enterprises.By selecting typical case enterprises and typical individuals,around the purpose of the study,in-depth interviews and questionnaires are conducted to obtain a large number of useful data and information.On this basis,SPSS 25.0 statistical analysis is used for calculation and quantitative analysis.Through the research,the main factors influencing the positive voice behavior of the new generation of contract employees are revealed,including leadership style,organizational trust and individual psychological capital.Among them,in the category of leadership style,the research object shows stronger concern and expectation for the inclusive leadership style and the transformational leadership style.In contrast,it shows relative indifference to transactional leadership styles.The paper also analyzes the organizational trust and its mediating role between leadership style and voice behavior,and reveals the moderating role of individual psychological capital,including self-efficacy,on voice behavior.Finally,according to the research goal of improving the voice behavior enthusiasm of the new generation of contract employees,combined with the contemporary management practice,the paper puts forward relevant countermeasures and Suggestions.
