At present,the competition among telecom enterprises depends on the comprehensive strength of operation and maintenance team and knowledge workers.The managers of telecom enterprises pay more attention to the staff of operation and maintenance team,which is also conducive to improving the staff satisfaction and business efficiency of operation and maintenance team through scientific human resource management mode,and ultimately enhance the competitiveness of enterprises.Based on the above background,A Telecom has developed rapidly in recent years.At this stage,there are still problems in the construction of performance appraisal system for operation and maintenance personnel of A Telecom,which leads to the increase of turnover rate of operation and maintenance personnel and the slow improvement of work efficiency.It is urgent to make effective adjustments.In order to better study the problems existing in the performance appraisal of operation and maintenance personnel of A Telecom Company,information collection is carried out by compiling questionnaires in the process of research.Through the questionnaire results,we know that the general operation and maintenance staff are not satisfied with the company's performance appraisal at this stage,including the adequacy of performance appraisal indicators,the matching degree between performance appraisal indicators and positions,the salary and welfare needs of employees,the fairness of performance appraisal distribution model and the improvement of staff incentive system.Through the analysis and effective communication,it is known that the dissatisfaction factors of operation and maintenance staff of A Telecom Company are also common problems with other enterprises,including the difference in the degree of attention paid to operation and maintenance system and market system,the formulation of performance evaluation indicators can not vary from person to person,and the company's promotion system for operation and maintenance personnel is not perfect.Combining with the current situation of performance appraisal of employees in knowledge-based operation and maintenance department of Company A,this paper puts forward a solution to improve performance appraisal.Firstly,aiming at the fair distribution of performance,through the principle of distribution according to work,such as daily average labor efficiency,service quality,work completion,etc.,the interests of employees are guaranteed and the performance of employees is improved.Secondly,due to the younger operation and maintenance staff,in view of the career development planning of operation and maintenance staff,we formulate a salary promotion incentive system,provide a platform for staff exchange and learning,and obtain various vocational qualification certificates,so as to establish goals and ladders for employees in the company's career development.Finally,in order to enrich the content of employees posts and improve their awareness of various positions in the company,this paper puts forward the system of mutual assistance of employees in staggered peak positions.In their spare time,they will support each other with other employees,deepen the role of operation and maintenance staff in promoting the development of the company,and ensure the value of operation and maintenance staff.The innovation of this paper is to combine the performance appraisal with the working characteristics of operation and maintenance staff,so as to make the content of performance appraisal more substantial and the system more perfect.While safeguarding the economic interests of knowledge-based operation and maintenance staff,let the staffs own value be reflected,and better create benefits for enterprises,promote the healthy and orderly development of enterprises.This paper studies the performance of knowledge workers in A Telecom Company.As an operator-level Telecom enterprise,small and medium-sized telecom enterprises pay more attention to the operation and development of A Telecom Company.If A Telecom Company constructs a scientific performance appraisal model,it can also help the construction of performance appraisal system for industry operation and maintenance personnel to a certain extent,so this study also has certain industry value.
