As time goes on,Post-80,post-90 and Post-00 generation employees have become important forces in the workplace and play important roles.Influenced by the growth environment,the new generation of employees have higher requirements and expectations for the working environment,pay more attention to the realization of self goals,and have the right to express themselves.Especially for the knowledge employees with rich professional knowledge and strong professional ability,who are more inclined to show themselves by exchanging information rather than holding and digesting information.Employee voice provides an effective way for employees to express themselves and achieve their goals.They can show their own creativity and innovation by voicing,so as to achieving higher self-worth.For enterprises,they can establish close relationship with employees and collect diversified informations through employee voice.Especially for the tourism enterprises which are highly competitive,the new generation of knowledge employees are significant resources.However,at present,tourism enterprises generally face the dilemma of "unable to retain talents",and even the employees of the tourism enterprises choose”quick-resignation ".Frequent job-hopping and reduction of professional loyalty are bad for the long-term stable development of enterprises,especially the loss of high knowledge employees will greatly weaken the competitiveness of enterprises.This paper chooses the employee voice which is more appropriate to the characteristics of the new generation of nowledge workers as the antecedent variable,then takes the deep acting as the intermediary variable and the proactive personality as the moderating variable to explore the relationship between employee voice and engagement.At end,this paper uses fsQCA analysis method to explore the joint effect of several variables.In this study,302 questionnaires were collected by questionnaire stars,of which 276were valid.In this study,spss23.0 and amosl7.0 were used to carry out descriptive statistical analysis,reliability test,validity test and regression analysis of the data to verify the hypothesis.The results show that employee voice has a significant positive impact on employee engagement.Deep acting plays a part of intermediary role between promotive voice and work engagement,as well as between prohibitive voice and organization engagement.But it can not mediate promotive voice and organization engagement,as well as prohibitive voice and work engagement.Proactive personality regulates the relationship between employee voice and deep acting.At the same time,through the qualitative analysis of fuzzy sets,we find that there are four kinds of antecedent configurations that trigger employee engagement,which are high promotive voice,high prohibitive voice and low deep acting;high promotive voice,high prohibitive voice and high proactive personality;low promotive voice,high prohibitive voice and low proactive personality;low promotive voice,low prohibitive voice and high deep acting.Based on the conclusion of this paper,some suggestions are put forward for tourism enterprises to promote employee engagement:identify the personality of the employee;establish perfect mechanism for employees to voice;understand and recognize the moods of employees.
