With the rapid development of social economy,information technology plays a more and more important role in promoting the transformation of social production mode,and IT enterprises have gained a broader development space.In the process of rapid development of IT enterprises,personnel play a very important role.IT enterprise employees are mainly knowledge-based employees,with high cultural level in general,strong independent learning ability,strong creativity,and it is hard to measure their work results.Therefore,how to carry out performance management in IT enterprises scientifically and effectively means a lot.Efficient performance management can motivate employees,tap their potential,and improve organizational performance.It is of great significance to achieve the strategic objectives of the enterprise.Since Google has made great success with OKR performance management method,human resource management field is undergoing fierce performance management reform in recent years,many well-known IT enterprises abroad have adopted OKR performance management mode.More and more domestic IT enterprises are trying to introduce OKR into their enterprise performance management system,but there are no mature cases and experience,especially the performance situation of post-implementation is relatively complex and difficult to measure,the effect is lack of effective evaluation.Based on the literature review of performance management at home and abroad,guided by performance management theory,OKR theory and maturity theory,this paper analyzes the characteristics of IT enterprises,performance management status and other issues through long-term exchanges and interviews with IT enterprise human resources experts and managers,studies the application of OKR in IT enterprise performance management.And then this paper establishes the maturity evaluation model of IT enterprise OKR performance management application,based on the theory of performance management,OKR theory and maturity theory,which is used to evaluate the level of application of OKR performance management.Besides,it points out the direction of continuous improvement of its performance management.The model combines the excellent performance evaluation criteria to establish the evaluation index system,and uses AHP and fuzzy comprehensive evaluation to make the maturity evaluation results.Finally,taking the application of performance management of H company as an example,the paper evaluates the performance management level of the telecom business department that implements OKR performance management and the Internet business department that implements traditional performance management.From the evaluation results,the implementation of the OKR performance management pilot of H company has achieved certain results,and the effectiveness of the maturity model of performance management has also been demonstrated.
