In the era of “Internet plus”,with the rapid development of science and technology,the factors that influence the competitiveness of enterprises have also changed dramatically and the talent contribution of employees occupies the primary position in these factors.At the same time,the development of an enterprise is more closely related to the behavior of employees,especially the OCB of employees,which plays an important positive role in promoting enterprise management and organizational performance.Therefore,how to motivate employees' positive behavior is an important issue that enterprises must think deeply about in the future development.In addition,under the background of the new era,people have a stronger demand for a better life,employees pay more attention to work feeling,and their demand for non-material aspects,such as organizational climate,is significantly enhanced since the transformation of the major social contradictions in China.Obviously,both organizational ethical climate and employee psychological contract are important factors affecting work feeling.Therefore,to create a good climate of organizational ethics and let employees fully trust the fulfillment of psychological contract provide a new development path for promoting the generation of the OCB.This paper is based on the Social Exchange Theory proposed by George Homans.Through questionnaire survey of 354 employees in Hunan and other places and applying some square data processing methods,descriptive statistics,exploratory factor analysis and structural equation model statistical analysis,the paper further analyzes and verifies the influence mechanism between organizational ethical climate and the OCB,especially the mediating effect of employee psychological contract between them.The results show that the organizational ethical climate perceived by employees has a significant role in promoting employees' OCB and the psychological contract perceived by employees plays a part of mediating role in the relationship model between the two sub-dimensions of organizational ethical climate,rule-type and caring type,and the OCB perceived by employees.Therefore,this paper suggests that in order to promote the generation of employees' OCB and further improve corporate performance,we should start from two aspects: cultivating a caring organizational ethical climate and strengthening the performance of psychological contract.
