With the rapid development of society,the fierce competition between enterprises,the continuous change and innovation environment has put forward higher requirements for employees to actively advocate.However,the rapid development of modern information technology in the21 st century has promoted people's active thinking and emotional changes,increased personalization,and enhanced people's awareness of self-protection.In addition,domestic enterprises were affected by traditional Chinese Confucianism.When an organization or employee has a problem or has better suggestions for a job,they usually choose to remain silent.Therefore,the phenomenon of "empire's new outfits" is common in organizations,and employees are reluctant to express themselves when facing problems in the organization or even knowing good solutions.This behavior is called "employees' silent behavior".Although the employee's silent behavior will improve the efficiency of team decision-making to a certain extent,its negative side is also obvious in general.Therefore,it is necessary to explore the influencing factors and internal mechanisms of employees' silent behavior.And the specific behavior of employees is mainly affected by the cultural atmosphere of the entire organization.So this article analyzes employee silence from all aspects of organizational cultural environment,leadership,and individual employees.The main research content is the impact oforganizational ethical atmosphere on employee's silent behavior.At the same time,it introduces leadership empowerment behavior and employee professional well-being as mediators and adjustments to conduct deeper research.Based on this,it provides ideas and countermeasures for organizations and leaders to reduce the silent behavior of employees in the organization.First of all,this paper combs the domestic and foreign literature on organizational ethics atmosphere,employee silence,leadership empowerment behavior,and employee professional well-being,combined with domestic and foreign research results and specific cultural scenarios,put forward hypotheses and establish research models.Secondly,the maturity scale design questionnaire at home and abroad was used to collect data,and Amos 21.0 and SPSS 22.0 were used to test the reliability and validity,correlation analysis and common mutation method of the samples.Then use hierarchical regression analysis to conduct hypothesis testing and get empirical results:The ethical atmosphere of caring organization and the ethical atmosphere of regular organization have a significant negative impact on the employee's silent behavior;the ethical atmosphere of self-interesting organization has a significant positive impact on the employee's silent behavior;leadership empowerment behavior is caring,regular,and The ethical atmosphere of profit-oriented organizations and the silent behavior of employees play amediating role;the professional happiness of employees plays a moderating role in the impact of caring and regular organizational ethical atmosphere on employees' silent behavior;Employees 'professional happiness does not play a moderating role in the influence of self-interested organizational ethical atmosphere on employees' silent behavior.Finally,combined with empirical results,specific measures and suggestions are proposed to reduce employees' silent behaviors,create a positive organizational ethical atmosphere,improve leadership empowerment behaviors,and employee professional happiness.
