Job insecurity refers to employees' fear of losing their job,which has gradually become a common feeling in the workplace and has attracted the attention of many scholars.Through literature review,it can be found that most of the previous studies about job insecurity focus on the negative effects of job insecurity,such as decreased job satisfaction,work engagement,organizational commitment,and enhanced turnover intention.However,according to the feeling-as-information theory,job insecurity may have a wake-up effect on the motivation of positive behaviors,that is,certain positive effects may exist.Therefore,when job insecurity becomes more common,how to stimulate the positive effects of job insecurity becomes a question worth exploring.According to the theory of job crafting,dissatisfaction with the current work situation will induce task crafting behavior.Job insecurity,as a negative emotional experience,means that the status quo is unsatisfactory,so it may induce task crafting behavior.However,according to expectancy theory,high insecurity may make employees think that the chance to craft the task is too less to take task crafting behaviors.In other words,the relationship between job insecurity and task crafting probably isn't a simple linear relationship.In order to reveal the relationship between job insecurity and task crafting,this study combines the theory of job crafting and expectancy theory to explore this relationship,and select task performance as the positive dependent variable of job security through task crafting.In addition,the perception of strengths-based psychological climate is taken as a moderator to deepen the understanding of how to stimulate the positive effect of job insecurity.Firstly,this study reviews the literature on job insecurity,task crafting,task performance and the perception of strengths-based psychological climate.Then,from the perspective of job crafting,the corresponding hypothesis is put forward by combining the theory of job crafting and expectancy theory.To test these hypotheses,341 employee-level data were collected.This study supports the hypothesis proposed in this paper through data analysis.That is,job insecurity has an inverted U-shaped relationship with task crafting,and task crafting is positively correlated with task performance;The perception of strengths-based psychological climate can positively moderate the relationship between job insecurity and task crafting,and the interaction effect between job insecurity and the perception of strengths-based psychological climate is transmitted to task performance through task crafting.Through empirical research,this study expands the antecedentvariables of task crafting,and deepens the understanding of the mechanism of job insecurity.Finally,this paper discusses and analyzes the research results,points out the limitations of this study,and puts forward some prospects for future research.
