Abstract/Summary:
In the period of knowledge economy,intellectual capital has replaced financial capital to be the source of energy for enterprises to maintain and enhance their core competitiveness.The knowledge and ability of knowledge-based employees have obvious path dependence,which is difficult to be imitated by competitors and becomes the source of sustainable competitive advantage.Therefore,knowledge-based employees have become the focus of competition in the resource market.At present many scholars in western take employees organizational socialization as the research emphasis,it refers to the employees adapt to the working environment,work roles and the process of organizational culture,these employees including new comer and persons has entered into the organization,employees learn to adapt to the new work environment role and organizational culture,which is their own behavior and the process of work required to achieve specific goals.In addition to mentioning intellectual capital and organizational socialization,the element of identity should also be introduced.Corporate culture is an important driving force to promote the development of enterprises,and the core of corporate culture construction is the cultivation of corporate value identity,which can only play its role in promoting corporate culture if corporate values are recognized.The competitive environment of the global economy is very fierce.In such a complex environment,the development of enterprises requires a high degree of value identification.In other words,the more enterprises identify their values,the stronger their competitiveness and the better their development will be.Effective value recognition training can make employees more sense of responsibility and sense of purpose and enthusiasm will be high,organizational identification concepts mentioned in the employee agree with enterprise values and enterprise culture,they have good autonomy and the consciousness of ownership,confidence in the future of the enterprise and they can be well integrated into the team,a strong sense of mission.Organizational identity can make employees more emotionally belonging and have stronger psychological information about the enterprise,which is conducive to the socialization of the organization.So,identification mentioned here are organizational identification and value recognition.In this paper,we study the enterprise behavior of intellectual capital investment affecting employees’ organization socialization by influencing the employee organizational identification and value identification,I found no scholars study from this point after reviewing and combing the literature,In this paper,I constructs the innovative research of theoretical model,put forward the related should research hypothesis,total 454 office staff from national enterprise intensive city were surveyed,and we get back 416 valid questionnaires,then I use SPSS23.0 and AMOS23.0 to make the descriptive statistics analysis,reliability analysis and validity analysis etc.,then we get the conclusion below :1.Intellectual capital has positive effect on the organizational socialization;2.Intellectual capital has positive effect on the organizational identification and value recognition;3.Organizational identification and value Recognition has positive effect on the organizational socialization.Based on the research conclusions,three management suggestions are puts forward: 1.Strengthening and improving the management system of enterprise intellectual capital;2.Combining human resource management with intellectual capital management;3.Cultivating managers’ management innovation consciousness in the connection between organizations and individuals.I study employee’s organization socialization from another new perspective,not just a representation of input and output behavior,it is also a kind of psychological identity motivate employees sense of belonging,finding new point for the two research directions,so that we can make some enlightenment in the aspect of enterprise competitiveness and enterprise performance management.
