A number of employee demission incidents occurred in the functional departments of Z company,which brought great negative impact on the daily operation and management of the company,negative emotions to the employees,and lowered the morale of the employees.As a listed company of comprehensive Marine enterprises,Z company is faced with tremendous market competition pressure.In order to beat its rivals in the competition and remain invincible,it must attract and retain talents.It is urgent to find the crux of the problem and take measures to reverse the adverse situation.In this paper,case analysis method,questionnaire survey method,literature research method,qualitative and quantitative combined analysis method are used to discuss the incentive mechanism of employees.A questionnaire on employee satisfaction was designed based on four major items: growing up,salary,job position and spirit.SPSS software was used to analyze the results of the questionnaire,and the effects of gender,age,education,length of service,job nature and marital status on satisfaction were obtained.The survey results show that the overall satisfaction of employees in functional departments of Z company is not high,especially in terms of spirit and salary.In connection with the current situation of the employees in the company’s functional department,the main problems existing in the current employee incentive mechanism of Z company have been analyzed.Further research has revealed that the root of these problems is that the management of the concept is old-fashioned,that the pay is inconsistent with the value of the position,and the lack of knowledge of the knowledge workers.Based on the principles of flexibility,differentiation and individuation,Maslow’s hierarchy of needs theory and two-factor theory were used to optimize the employee incentive mechanism of Z company from both material and spiritual aspects,including optimizing the salary structure,combining with a variety of spiritual incentive methods,changing the work mode,building a " people-oriented" with company as the supplement culture atmosphere and increasing challenging tasks.The research results of this paper provide a solution for Z company to create a modern environment for talent introduction and training,and gradually establish a modern enterprise management system and incentive mechanism in line with the company’s development strategy.It plays a very important role and significance for the future development of Z company,and has certain reference value for other similar enterprises in the industry.
