The effective personnel incentive model has constituted an important link for modern enterprises to gain market competitive advantage.There are some problems in the use of employee incentives by Chinese companies that affect their participation in domestic and foreign market competition,which has attracted the attention of corporate managers and academic researchers..Although the Jianchang Xinglong family has enjoyed rapid development since its inception,there are still common problems that exist in Chinese companies in terms of personnel incentives,such as incomplete incentive mechanisms.Based on the theory of motivation in human resource management theory,this thesis uses the methods of literature research,questionnaire survey,quantitative analysis and qualitative analysis to conduct an in-depth analysis of the status quo of the incentives for sales personnel in Xinglong Xinglong family.The purpose of the paper's research is to analyze the statistical results of Jianchang Xinglong's sales staff survey data,find out the problems existing in the Jianchang Xinglong family sales staff incentive plan,and analyze the causes of the problems,and optimize the incentive plan accordingly.The design provides valuable results for the Jianchang Xinglong family and other commercial enterprises to improve the incentive effect of personnel.Based on the research background and research significance of the paper,this paper reviews the research status at home and abroad,and designs the main research contents and research methods,as well as the research framework.In the analysis of the status quo and existing problems of the sales staff of the Jianchang Xinglong family,the basic situation and organization structure of the Jianlong Xinglong family were introduced first,and the questionnaire design of the sales personnel incentives for the Jianchang Xinglong family was described.,Analysis of the questionnaire data,statistical analysis of the survey results,based on this,put forward the problems of sales staff incentives,and analyzed the causes of the problem.Based on the analysis of the issues and reasons raised,the proposal for the optimization design for the sales staff of Jianchang Xinglong family was proposed,including the ideas and principles for the incentive design optimization;the design of the material incentive plan,the design of the mental incentive plan,the design of the work incentive plan,etc.;Salesperson constraints program design.In the implementation design of the Jianchang Xinglong family sales staff incentive plan,the implementation of the guiding principles,implementation steps,key links that need attention,as well as the implementation of the program security system.The revelation of the paper's research is that the reason why the Jianchang Xinglong family has many problems with the motivation of personnel is the lack of comprehensive understanding,the functions of human resource management departments have not been fully exerted,and there is a lack of comprehensive and in-depth analysis of the needs of sales personnel;The communication channels are not smooth enough.The key to the incentive effect of salespersons in shopping malls lies in the comprehensive use of dimensions such as emotional incentives and honor incentives,work incentives,and negative reinforcement measures,which are based on in-depth and accurate analysis of the actual needs of sales personnel.The formulation and implementation of incentive plans for salespersons in shopping malls should focus on the communication links between the upper and lower levels,the incentive target links for salespersons' literacy and business abilities,management support links,program flexibility adjustment links,and comprehensive application of incentive plans.The design of the incentive plan should provide the necessary organization,technology,funds,and corporate culture protection.
