With the continuous development of science and technology,with the increasing of the prominent position of manufacturing industry in national economy,China has put forward the ‘MADE IN CHINA 2025' strategy to make it a powerful manufacturing kingdom.Automation and intelligentization are new development directions for manufacturing industry,meanwhile the shortage of skilled personnel is the first constraint restricting China become a manufacturing power,which has raised up a new challenge for Chinese manufacturing enterprises about talents cultivation and reservation.Under the context of global economic and trade integration,many manufacturing magnates would like to pay more attention to the strategic significance of talent training and reserve for their long-term development.Whether urgently to match or recruit talents from the external labor market or cultivate talents independently becomes the biggest puzzle for many enterprises.Based on the research orientation of cultivating talents independently by enterprises,this paper conducts a survey on Z Company,aiming to solve the problem of technologyoriented talents shortage faced by manufacturing enterprises.Through field visits,investigations and analysis of internal training materials of Z Company,the researcher analyzed the current situation of the training of front-line technicians of Z Company,and found several major problems exists: 1)training needs analysis is not comprehensive,2)no enough training resources,3)training effect evaluation mechanism is not solid,4)lack of training culture,etc.To solve these problems,this study is based on the framework of training needs,curriculum system,lecturer management and incentive mechanism,training methods,together with training effect evaluation mechanism,so as to complete the design and planning of the training system for front-line technicians of Z Company.From the angle of establishing the training system,this paper also aims to explore the development path of perfecting the enterprise talent reserve,improving the enterprise management efficiency and promoting the long-term stable development of the enterprise.The improvement of the training system will cost a lot of time and energy.The purpose of this study is to find out the general principles of long-term training of front-line technical personnel in large manufacturing industries through the case analyze of the technician training system in Z company,so as to provide reference for the construction of the training system for technical talents in the same business industry.Through research,this paper believes that training needs should be comprehensively analyzed from different levels of organizations,tasks and personnel,and the company's developable resources should be utilized to match effective training methods to improve the training effect.The construction of technician training system is a holistic thinking.In the framework of the whole training system,training demand analysis,training core resources(courses,lecturers),effective implementation of training and training evaluation must effectively organized to form a unified and sustainable operation system.The establishment and development of corporate training culture requires the support and participation of the management level,as well as the development of more training activities and the establishment of a training resource sharing platform under the consideration of simultaneous performance and career development planning.
