With the gradual slowdown of China' s economic growth,the development of the construction industry has also been limited.At the same time,due to the increasingly complex external environment of modern engineering projects,the requirements of time limit,cost,quality and other aspects have also been gradually improved,often failing to complete the transfer of construction projects on time.How to improve project performance has become a very important issue for construction enterprises.In practice,technology improvement and process optimization can not fundamentally solve the problem.In order to improve project performance,we should focus on the management.As the core leader of the project team,the leadership style and behavior of the project manager will have an important impact.Many scholars have found that transformational leadership is a very effective way of leadership in the process of project implementation.It can not only strengthen team building,but also effectively promote the improvement of project performance.Therefore,it is of great significance to study the specific impact path of transformational leadership of project managers on project performance.Based on the theory of social exchange and taking transformational leadership of project manager as independent variable,this paper explores the influence and role of transformational leadership of project manager on project performance,and introduces psychological capital of project team members and social capital within team as intermediary variables to explore the new path of transformational leadership of project manager influencing project performance.Firstly,on the basis of fully comparing and understanding the relevant literature,this paper combs the definitions,connotations,measurements and related studies of transformational leadership,psychological capital,social capital and project performance in detail,and gives the conceptual definitions of various variables closely combined with the research scenarios,and further divides transformational leadership into moral example,vision incentive,personalized care and leadership char four dimensions.Secondly,this paper further deduces and hypothesizes the transformational leadership of project managers,the psychological capital of team members,the social capital within the team and project performance,and constructs the theoretical model of this paper.In the end,the paper makes an empirical study on the hypothesis and theoretical model proposed in this paper,and draws the conclusion of this study.By using questionnaire survey method,a total of 201 valid questionnaires were collected.Statistical software such as SPSS19.0 and AMOS24.0 were used to process the collected paper data and test the hypothesis according to the test results.The research finds that:(1)The four dimensions of transformational leadership of project managers(moral example,vision incentive,personalized care and leadership charm)have a positive influence on team members' psychological capital.(2)The four dimensions of transformational leadership of project managers(moral example,vision incentive,personalized care and leadership charm)have a positive influence on social capital within the team.(3)Team members' psychological capital has a positive effect on project performance.(4)Team members' social capital has a positive effect on project performance.(5)Project managers' transformational leadership has a positive effect on project performance through affecting team members' psychological capital and social capital.
