In recent years,with the Internet as the core of the new round of technology and industrial revolution booming,enterprise competition is increasing,more and more enterprises want employees to show more organizational citizenship behavior in their jobs,in order to enhance their competitive advantage in the market.With the increasing number of new workers in the workplace,the new generation of employees has become the main force in the workplace,compared with the older generation of employees,their maverick personality characteristics in the workplace and the traditional human resources management model conflict is increasingly significant,they have a high awareness of rights,desire to be recognized,pay attention to the work environment,value organizational equity and other times characteristics However,the turnover rate is high and the job stability is poor.In the workplace,if they and the older generation of managers do not understand each other in the value of ideas,communication methods,work style and other aspects of the objective differences,it is easy to cause differences and contradictions,the emergence of intergenerational conflict,and then the organization of poor communication,mutual distrust,misunderstanding and other issues,resulting in poor communication atmosphere,Inhibits the employee's work enthusiasm and subjective initiative,causes the enterprise organization management to become complicated.The theory of social exchange shows that through communication with superiors or colleagues,employees can deeply feel the concern of the enterprise Organization for its contribution to the enterprise,and then give back to the enterprise with the active role of internal and external behavior,consciously make the organizational citizenship behavior that is beneficial to others and to the organization,Therefore,by constructing a good communication atmosphere,enterprises can alleviate the negative impact of workplace conflicts on the civic behavior of employees'organizations.In the workplace,inter-generational conflict between superiors and subordinates is one of the main types of interpersonal conflict,which involves two types of conflicts.Based on the current relevant literature research,the actual situation of the intergenerational conflict between the upper and lower levels in the social organization and the availability of the research data in this paper,this paper will mainly study the conflict between the new generation of employees and the managers of the older generation.Combing the relevant literature,it is found that the academic circles seldom study the influence mechanism of the intergenerational conflict of subordinates on the behavior of the new generation of employees ' organizations.Therefore,on the basis of previous studies,constructs the theoretical model between the intergenerational conflict,the communication atmosphere and the new generation of employees'organizational citizenship behavior.Using the two investigation methods of field investigation and Questionnaire star questionnaire,through SPSS 23.0 and AMOS 24.0 statistical analysis software,371 new generations of employees in the eastern and western provinces of Guangxi,Shanxi,Zhejiang and Yunnan,born in the 80 and 90,were released with official questionnaire to analyze the data empirically.The results it is concluded that:(1)the conflicts between the superior and the subordinate to the new generation employees organizational citizenship behavior has significant negative effects,including task conflict,relationship conflicts,program to the new generation employees organizational behavior has a significant negative impact,while new generation employees and others have nothing to do with task conflict,its negative influence by relationship conflicts and procedures.(2)inter-generational conflict between superiors and subordinates has a significant negative impact on communication atmosphere,among which task conflict,relationship conflict and procedure conflict have a significant negative impact on open communication and participatory communication,while supportive communication is significantly affected by task conflict and procedure conflict,but has nothing to do with relationship conflict.(3)the communication atmosphere has a significant positive impact on the organizational citizenship behavior of the new generation of employees.(4)the communication atmosphere plays an intermediary role in the inter-generational conflict between the upper and lower levels and the organizational citizenship behavior of the new generation of employees.Supportive communication and open communication play a partial mediating role between task conflict,procedure conflict and organizational behavior of interests,while participatory communication plays a partial mediating role between relationship conflict,procedure conflict and organizational behavior of interests.Open communication and participatory communication play a part in mediating relationship conflict,procedural conflict and altruistic behavior.Accordingly,this study put forward the enterprise managers should face up tothe intergenerational difference,in the enterprise internal support,open,can participate in the communication atmosphere,optimizing the organizational structure,management implements the flexible management to slow the new generation of inter-generational conflict between staff and their immediate superior,enhance employees'perceived good communication atmosphere,enterprises and management Suggestions to promote the employee organizational citizenship behavior,help staff and enterprise develop together.
