As Employee silence was proposed in 2000,it is getting more and more attention from scholars all over the world.In the era with complex social exchange relationship and high level of workforce diversity,the study of employee silence and psychological contract can meet the needs of enterprises to deal with problems in internal management and crisis management.This study takes local enterprises in the Chinese context as sample,and uses questionnaires and empirical research to explore the impact of relational psychological contract on employee silence and its impact mechanism.This paper first illustrates the harm of employee silence to enterprises through real examples and past studies,and emphasizes the importance of exploring the mechanism of employee silence.Secondly,through the combing of past literature,the influence of relational psychological contract on employee silence is derived.On the basis of social exchange theory,from the theoretical connection between the norm of reciprocity and the psychological contract,the mediation effect of the balanced reciprocal in the influence of relational psychological contract on employee silence can be inferred.Starting from the definition and outcome s of inclusive leadership,this paper infer the moderation effect of inclusive leadership in this mediation effect.On other words,relational psychological contract positively affects employee silence through the mediation effect of balanced reciprocal,which is moderated by inclusive leadership.After collecting questionnaire data from more than 1,000 employees in more than 100 enterprises in Jiangsu,Guangdong,Sichuan,Anhui,etc.,through the reliability analysis and validity analysis,and based on the SEM model,the hypothesis are proved.The conclusions is as follows.First,relational psychological contract has significant positive affect on employee silence.Second,Balanced reciprocity has significant mediation effect on the relationship between relational psychological contract and employee silence.Finally,Inclusive leadership moderates the mediation effect.Finally,the research results are discussed,the contributions and shortcomings of the research are pointed out,and the possible research directions in the future are prospected.
