The two meetings held in 2018 set the tone for the policy direction of real estate regulation throughout the year.In the government work report of the two sessions in March,the emphasis was on "households and non-speculation",and the implementation of differentiated regulation and control.In July,the Politburo meeting pointed out that"resolutely curb housing prices and resolve to solve the real estate market problem."Under the guidance of this policy direction,local regulatory policies have become stable and tight.Throughout the year,the regulation and control made accurate efforts from both ends of supply and demand,and the market gradually returned to rationality,and the policy achieved phased results.In the context of this year's housing market,the competitive pressure between major housing companies has gradually increased.The real estate developers are especially "marketing is king".Marketers are at the core stage of converting reinforced concrete into capital,and performance management as human resources.An important part of resource management plays a vital role in the realization of the strategic goals of enterprise development.Therefore,enterprise managers have attached great importance to the performance management of marketers.GS is mainly engaged in real estate development and develops multiple real estate projects in Jinan,Qingdao and Yantai.Marketers play an important role in the realization of GS's development strategy.How GS companies perform performance management on marketing personnel will directly affect the realization of the company's strategic goals.In this paper,interviews and performance management questionnaires were conducted for marketers.It was found that GS company's performance management was not closely integrated with the company's strategic objectives.The company misjudged performance appraisal as performance management,performance communication feedback mechanism and performance incentive mechanism were imperfect,and performance appraisal The results are unreasonable and other issues,and an in-depth analysis of these issues.The problems in the performance management of GS marketing personnel are in fact related to the improvement and optimization of the company's performance management system.Therefore,it is necessary to establish an efficient,scientific and reasonable performance management system based on the development strategy of GS.This paper first discusses the background and significance system optimization,and then uses the advanced theories and methods such as performance,performance appraisal,performance management,performance management system and performance management method to conduct a theoretical review,and find and analyze GS.Problems in the performance management of company marketing personnel.Then,from the four aspects of performance target system,process system,institutional system system of GS marketing personnel was optimized.Using the balanced scorecard theory,the performance target system was optimized at the financial level,customer level,business process level and learning and growth level.The performance planning,performance implementation,performance appraisal,performance feedback and performance improvement in the process system were further optimized and designed.In addition,the system has been optimized and improved in four aspects:employee appeal system,salary management system,communication system and performance evaluation system.In the aspect of organizational security system,the performance management team at each level was set up,and the performance management organization guarantee system played a role in guaranteeing performance management.Finally,in the aspects of annual salary,employee compensation,performance management improvement,rank adjustment,staff training,career development path,etc.,the results of performance appraisal are better applied to it.The innovation of this paper is that the research of the real estate industry mainly focuses on marketing management.This paper takes typical enterprises in the real estate industry as the research object,studies from the angle of optimizing enterprise performance management system and improving the performance management level of real estate marketing staff,and provides reference for the same industry in the research direction.In addition,based on the development strategy of enterprises,this paper optimizes the performance management system of enterprises,decomposes the strategic objectives of enterprises in different dimensions,gives full support in organizational and institutional safeguards,improves and improves the process system,and optimizes and designs the performance management system of enterprises from a more comprehensive perspective.To provide a solid guarantee for enterprises to achieve their strategic objectives.By combining the advanced management methods of performance management,this paper finds and analyzes the problems existing in the performance management of GS marketing personnel,and makes a more scientific and perfect optimization of the performance target system,process system,institutional system and organizational guarantee system.Optimized design has formed a more complete marketing personnel performance management system.I hope that the research in this paper can improve and enhance the performance management of GS,and provide a reference for the optimization design of performance management systems of other real estate enterprises.
