Environmental industry is a sunrise industry of the huge development potential in Chinese market.Urbanization is accelerating?the increase in domestic waste?increased environmental awareness?government attaches importance to environmental protection and increase fiscal expenditure,these factors have brought opportunities for the environmental industry.But the opportunities and challenges are coexist,competition in the environmental industry is the competition of talent.Z company is the domestic sanitation equipment industry output and sales of the largest,most technologically advanced,the core product market share of more than 50%,the scale of sales for 16 consecutive years.Z company has the most experienced and experienced marketing talent,these marketing staff to ensure that Z company has maintained an absolute competitive advantage.How to retain these marketing staff and develop their potential that is the Z company's human resources department is facing an important issue.By revising the performance management system and mobilizing the initiative and enthusiasm of the marketing staff,will expand the market share of the company to have a good effect.This paper chooses the problem of Z company's marketing staff performance management system optimization question to do the research,First the paper analysis the current marketing staff performance appraisal system,introduced the company profile,organizational structure,detailed description of the company's current performance appraisal system,including the assessment mechanism,incentive mechanism and how to use assessment results,revealing the company's current performance appraisal system there are some problems.The problems of Performance appraisal include:performance appraisal does not meet the company's strategy,don't understand the performance appraisal,lack of communication in performance appraisal,performance appraisal indicators unscientific,can't fully apply the results of performance appraisal.This paper also analyzes some reasons for the poor performance appraisal system of marketing staff in Z company,including the enterprise level and the management level.In view of the existing problems in the performance management of Z company marketing staff,we have optimized the current performance management system.The existing performance appraisal system has only sales and return assessment indicators,The optimized index system has four assessment elements that includes the effective information of the staff,sales performance,return performance and ability,more comprehensive coverage each work of the marketing staff,more real response to the ability of marketing staff.At the same time,take the way of monthly assessment and annual assessment combined:monthly assessment includes effective information to fill in,monthly sales amount,the amount of monthly payment to complete the situation,the results determine the monthly performance commission;The annual comprehensive assessment includes annual sales completion rate,annual payment completion rate,ability attitude score,As a basis for performance commission,distribution,salary adjustment,job changes and training.In addition,the existing performance appraisal system to break the assessment of sales and payment of the total amount of calculation method,Achieve a performance appraisal accurate to each contract,staff improve the quality and high prices of the contract,to achieve a single profit,everyone will account.More scientific and more refined after the optimization of the assessment system,not only can intuitively reflect the marketing staff performance,but also to stimulate the enthusiasm of the marketing staff,Assessment relationship is more perfect,improve the Z company's human resources management is very helpful.This paper gives the guarantee suggestions for the implementation of the performance management optimization system of Z company marketing personnel,including cultural guarantee,system guarantee and organization guarantee.Z company to optimize the design of other types of enterprises to establish and improve the performance appraisal system also has reference value.
