<Chinese manufacturing 2025>proposed adhere to the "innovation,quality priority,green development,structural optimization,principle of talent-oriented".Economic development transformation mainly relies on large-scale factor input to innovation driven growth.The innovation subject is talent,talent has become the key factors affect the sustainable development and the core competitiveness of company.The company often faces management positions vacancy causes various.If the company constructive succession plan system has been built and implemented,human resource and company strategy are combined,reconciled with operation,effective integration with organization development.All form excellent organizational value,become the foundation and source of company "BUILT to LAST"."Effective managers need the effect of decision making,and the huge demand and the best opportunity for China now is the rapid development of effective managers." father of modern management Peter F.Drucker said.As the only active resource in the company,Human resource plays an important and irreplaceable position in the development of company.Succession plan construction acts a key role in the company strategy to achieve sustainable development.In order to expand the talent driving force to realize the company strategic objectives,a scientific,orderly,complete succession plan is necessarily required,to support talent people truly become dynamic and the accelerator of company development leader,plug in a solid wings for company fly.The manufacturing industry is in the moment of transformation and upgrading,to strong quality with innovation,enhance efficiency with development,step up the manufacturing capability.As a traditional manufacturing industry,L company is facing great opportunities and challenges.This article takes the strategic human resources management,occupation career planning and development,post-people matching theory.Based on case of L company,combined L company key positions online survey and face to face interviews,collection and analysis succession of middle management team implementation status is needs continuous improvement.The problems are imperfect talent inventory,lack of talent selection process,less pertinence on training system and obsolete talent motivation concept,etc.Referred to the causes of succession core ideal deficiency,succession management system defect,short of succession dynamic,interrelated mechanism shortage,organization culture omission and dynamic supervision absence,to upgrade the succession plan design of middle management team based on idea,system,platform,compensation&performance management and organization culture to optimize L company management team succession plan system.
