High Commitment Human Resource Management as a systematic human resource management method,its implementation effect directly affects corporate performance and employee performance.With the globalization of the market and the brutality of enterprise competition,knowledge has replaced the material capital as the company's advantageous resources,and talent competition has become the key to the company's advantages."People-oriented" and "humanized management",such as the concept of respecting employees,all indicate the importance of employees to the company.Therefore,from the perspective of employee perception,this paper discusses the impact of high commitment on human resource management on job performance.It hopes to help enterprises build a scientific and applicable human resource management system,improve employee performance,and create advantages for enterprise competition.Through the combing of previous studies,it has been found that research on high-commitment human resource management mostly focuses on the organizational level,ignoring the individual performance of employees.Therefore,this article focuses on the individual level,and explores the high perceived commitment of employees to human resource management and the impact of their various aspects on job performance,and examines the mediating role of knowledge sharing.Based on the theory of social exchange and AMO,this paper starts from the perspective of employee perception and studies the path of high commitment to human resource management on job performance.On the basis of reviewing the high commitments to human resource management,job performance,and knowledge sharing related literature,this paper constructs a theoretical model,proposes the assumptions of the three relationships,and verifies the impact of the three dimensions of high commitment human resource management on two dimensions of job performance.And the mediating role of knowledge sharing.Through scientific questionnaires designed in accordance with the Chinese situation,through data processing and analysis,the following conclusions were drawn:(1)Research on the relationship between high commitment to human resource management and job performance.In this study,a hierarchical regression analysis was used to find that high commitment to human resource management has a significant positive effect on job performance.The opportunity system affects the performance of the task more than the capability system and the motivation system.The motivation system influences the contextual performance more than the capability system and the opportunity system.(2)Research on the relationship between high commitment to human resource management and knowledge sharing.High commitment to human resource management can promote knowledge sharing among employees.Among them,opportunity systems promote knowledge sharing more than capability system and the motivation system.Opportunity systems contribute more to explicit knowledge sharing than tacit knowledge sharing.(3)Examination of the role of knowledge sharing mediators.This paper examines the mediating role of knowledge sharing in the relationship between high-commitment human resource management and knowledge sharing and finds that:knowledge sharing plays a part of the mediating role of high-commitment human resource management on job performance,and the mediator of tacit knowledge sharing.The effect is higher than explicit knowledge sharing.
