Nowadays more and more skilled employees are playing important roles in organizations with the rise of the advanced equipment manufacturing.Skilled employees play very important role in innovation of organization because of their particularity.Our country is strongly advocating building an “Innovative Country”,so more talents are needed to reach the goal.Therefore,improving employees' creative performance is becoming a realistic issue.It's well-known that organization performance derives from employees' performance,and the creative performance from the employees can keep the organization obtain sustainable competition advantage.Employees' creative performance is affected by a large number of factors,but high commitment human resource practices is of vital importance.From the past literature,there is little about exploring the relationship between them,and the mechanisms of them are unclear.Therefore,based on the AMO theory and trait activation theory,this paper try to make clear of the influencing mechanism between high commitment HRM and skilled employees' creative performance through building a moderated mediation model,in order to provide guideline and help for the managers in innovation management.This paper is carried out by using a combination of theoretical and empirical research methods,which will find the relationship among HMHRM,PE,KS and CP by reviewing literature,then construct the hypothetical model.Questionnaire investigation was used to collect relative data,and then use statistic software to do data analysis,such as correlation analysis,regression analysis and so on,in order to verify the hypothetical model.This paper selects skilled employees from 8 advanced equipment manufacturing enterprise in the Pearl River Delta region as the object of the study.Excluding incomplete answers,we received 231 effective questionnaires from 231 skilled employees.The results showed that:(1)High commitment human resource practices had positive effects on skilled employees' creative performance;(2)the relationship between high commitment human resource practices and skilled employees' creative performance was mediated by knowledge sharing;(3)personality extroversion moderated the influence of high commitment human resource practices on knowledge sharing.In sum,all hypotheses were supported.
