With the rapid development of economic globalization and the continuous updating of modern technology,the focus of business competition has gradually shifted from material and capital to talented person's competition.Enterprises are paying more attention to investment in human capital with training as an important form.In addition to regular training such as new employee entry and job skills,enterprises' strategic activities such as new product development,management optimization and overseas market expansion are increasingly required for staff training to provide key support.Companies in the world's top500 usually raise staff training to the corporate development strategy and invest a lot of money in training staff.The purpose of the training is to improve individual ability,train employees' effective thinking and behavior habits,improve their individual performance and then improve their performance.However,the reality shows that many employees do not apply the training contents effectively to the actual work,resulting in low effectiveness of training.Although companies are paying more and more attention to training and gradually increasing the investment,the training effect is not obvious.In order to solve this problem,researchers put forward the concept of "training transfer".Training transfer refers to the effective application of the training content to the state of the actual work.It is considered that by studying the key factors of training transfer and adopting effective intervention measures,we can greatly improve the training effect and ultimately improve employee performance.If employees learned the new knowledge and skills and didn't well apply to the actual work to improve individual performance when they were trained,the training is not achieved the goal.So training migration is critical for improve individual performance.Through the study of relevant literature,we found that most of the existing research discussed the influence on training transfer from the trainee characteristics,training design and work environment factors,obtained some valuable discoveries,however,the existing research is still not fully explain the influence of the internal mechanism of training.In the whole training delivery process,the preparation process before training is a link that can be directly controlled by the enterprise training management department.From the perspective of pre-training preparation,the study of its influence on training transferand individual performance is of great value for guiding enterprises to improve their training effect.Thus this paper introduced the concept of pre-training conditions and further discussed,pre-training conditions how to promote the migration of training,and improve individual performance,finally realizes the enterprise goals in training activities.This article selects training migration as intermediary variables to explore the effect of the factors of per-practice to the performance of individual and trying to find out the mechanism of action.Based on the review of related literature,this paper puts forward the four research questions:(1)what is the effect of the factors of pre-practice on the employees' individual performance?(2)what is the effect of the factors of per-practice on the migration?(3)what is the effect of training migration to the employees' individual performance?(4)whether training migration in training play a role of intermediary between employees' individual performance?This paper constructs the conceptual model of between the pre-training conditions,the training migration and employees' individual performance,puts forward relevant assumptions,and collect the data of the enterprise through the questionnaire survey,use the statistics software such as SPSS19.0 and AMOS17.0 to carry out exploratory factor analysis and confirmatory factor analysis,finally get the following conclusion:Firstly,pre-training conditions have a significant impact on individual performance.During the training,the enterprise can improve the employee's individual performance and achieve good training effect through preparation well before training so as to enhance the competitiveness of the enterprise.Secondly,pre-training conditions have a significant impact on training migration.The preparation before training can facilitate the transfer of knowledge and skills to actual work,and improve the practical effect of training.Thirdly,training migration is an intermediary between pre-training conditions and employee individual performance.Different dimensions of pre-training conditions in different extent influence the training of migration,in turn,affect employee's individual performance.If enterprises want to obtain good training effect,they have to better promote the migration of training.The innovation of this study is mainly manifested in the following threeaspects:Firstly,in this paper,pre-training conditions are included in the theoretical framework of training research to explore the active intervention and adjustment of employees' learning psychology before training.Whether it can promote the improvement of training performance not only enriches the perspective of training research,but also emphasizes Pre-training preparations have important cognitive and psychological implications and can significantly improve training performance.Secondly,the impact of training on performance is a topic that researchers have always paid attention to,but fewer scholars have conducted in-depth digging of the mechanism of action.This paper introduces training migration as an intermediary variable and focuses on constructing an influencing mechanism model of “,pre-training conditions—training migration—individual performance” to make up for the lack of research on the relationship between training and performance,and to strengthen the systematicness of training theories to further clarify the training aims and improving training performance provide ideas.Thirdly,in the measurement of pre-training conditions and training migration,this paper proposes and tests the measurement methods used in China,enriches related research tools,and is conducive to the development of localized training transfer theory research.
