With the current economic downturn and the impact of Internet finance,commercial banks are facing unprecedented challenges.In order to gain an advantage in the fierce competition and improve the efficiency of the bank,the commercial bank managers began to pay more attention to human resource management.Grassroots employees are vital for the development of the commercial banks,and they play as the basic and fundamental roles.Commercial banks should regard the incentives of grassroots employees as the focus of human resource management.But in fact,grassroots employees are all working at the frontline of servicing customers,they are at the bottom of commercial bank organizational structure,they lack of right to speak in the transformation and development of banks.Meanwhile,the pressure of work is so heavy and the arduous tasks lead to low enthusiasm and inefficient work for grassroots employees.The loss of outstanding employees is more serious.In order to improve the enthusiasm of grassroots employees,make them with high quality service to win customers support and trust,promote the development of Agricultural Bank of China and improve its market share in complex financial situation.Agricultural Bank of China H Branch pays more attention to incentives to grassroots employees.It formulated a series of incentives and achieved certain results.The consolidated performance of Agricultural Bank of China H Branch has been steadily improved.With the current economic downturn,provincial branches affected by bad loans,employees’ pay drops sharply,H branch’s staff incentive issues are more obvious.Grassroots employee motivation strategies need to be further improved.Therefore,this paper is mainly divided into the following aspects.First of all,the paper elaborates and analyzes the background and significance of the research on incentives for grassroots employees in Agricultural Bank of China H Branch.Through reading and reviewing literature and summarizing,the paper introduced the development of foreign and domestic incentive theories and their application in the banking industry.And it focuses on the concept of motivation and the two-factor theory and expectation theory of motivation.Secondly,the paper introduced the basic situation of the grassroots employees of the Agricultural Bank of China H branch,and analyzed the incentive status of the H branch.The main content of the paper is to usea questionnaire survey and interview survey to thoroughly understand the true appeals and ideas of the grassroots employees.After summarizing and analyzing the results of the survey,the paper pointed out the main problems in the incentive of grassroots employees in Agricultural Bank of China H Branch: low performance appraisal satisfaction,the incentive method is single,the formulation of incentive policies did not consider the diversity of employee needs,unreasonable salary structure,staff training can not meet the requirements of employee career development,lack of enterprise culture.At the same time,the paper combines the actualities of the Agricultural Bank of China H branch,analyzes the specific causes of these problems one by one:unreasonable task goal setting,incentives are too dependent on material incentives,incentive policy implementation lacks employee involvement,the salary incentive system is not perfect,the overall level of training mechanism is not high,and the corporate culture construction system is not perfect.In order to solve these problems,and fully mobilize the grassroots employees’ work enthusiasm and creativity,enhance the sense of belonging and achievement of grassroots employees,make their personal goals consistent with the organizational goals of the branch.It is necessary to take the following six measures: First,optimize and improve the assessment mechanism for grassroots employees;Second,strengthen spiritual motivation;Third,coordinate the relationship between personal goals and organizational goals;Fourthly,optimize the salary system of grassroots employees;Fifth,establish and perfect the training system;Sixth,create a good corporate culture.Through the effective implementation of these measures,we will improve the incentive system of Agricultural Bank of China H branch,solve the incentive problem of grassroots employees,and improve the incentive effect for grassroots employees.
