After the reform and opening up,private education has undergone three stages of recovery,development and legalization in the changes of national policy and social environment.Private education has played an important role in the development of education in China.Teachers,as one of the factors influencing the development of the school,have experienced the development process from recovery to high quality under the management of national policies.The development of private schools depends on national policies and the social environment,and is also affected by teacher management within the school.Teachers,as important resources for school internal management,the standardization of teacher management in private schools,the degree of emphasis on teacher professional development,and the incentives for teachers all affect the enthusiasm and enthusiasm of teachers.Studying the development advantages and disadvantages of private schools from the perspective of teacher management is conducive to deepening the management of teachers in private schools and promoting the further development of private education.In the field survey of teacher management in H school,it was found that the school's resource conditions are not sufficient but the resource allocation is mainly pragmatic,and the schools with a low level of teacher team pay attention to the management of teachers.H school's institutionalized management of teachers encourages teachers from the aspects of salary,teaching routine management,and professional development of teachers.At the same time,the school's management of teachers is supplemented with emotional care and punishment to achieve the goal of comprehensive management of teachers.However,teachers' questionnaire survey data and interviews found that teachers became "weak" under the school management system.The economic incentives for teachers in private schools have become the goal of teachers,and teachers have become the pursuit of interests;the management methods of teachers in private schools have brought pressure on teachers and psychological pressure,and there is a dilemma for the survival and development of teachers;although the teacher is dissatisfied with the management system,due to the pressure of survival and the situation,teachers mechanically follow the school system norms,and work for the school's teaching goals.Teacher management in H school has become the advantage of school development,and it is found through investigation that there are also problems in the management of school teachers.The advantage of private school teacher management is that it manages teachers in a variety ofways,improves the school's performance with sophisticated teaching management methods,and strengthens the goal orientation of teachers' work with a rigid disciplinary approach.The advantage of private school teacher management has created the problem of incentive paradox.Institutionalized management has a normative and stimulating effect on teachers and leads to an increase in the utilitarian orientation of teachers;The competitive management of teachers in private schools has gradually distanced from quality education while improving school teaching quality,hindering student development and teacher development,and affecting the healthy development of education;Private schools provide teachers with support for their professional development,but ultimately lose outstanding teachers.For the management of teachers in H school,this article puts forward three suggestions to optimize the management of teachers in private schools:The management of teachers in private schools should go from management to governance,and to deal with internal and external problems of teacher management;A single economic perspective,based on the "community" concept,to resolve the cold competition among teachers in private schools.
