At present,due to the impact of internet finance and interest rate liberalization,banks in China are facing a series of problems such as tightening interest rate spreads and an increase in non-performing loan.In the face of a complex competitive landscape,banks have imposed higher requirements on corporate governance.As the core strength of the bank,executive team members decisions are inseparable from the bank's performance,affecting the bank's business model and long-term development.Therefore,the study of the heterogeneity and performance of the bank's top management team is very important.This paper takes the theory of high-level echelon as the basis of the study,and uses the panel data of 16 listed banks in China for the period 2007-2016 as a research sample.It uses a combination of theoretical and empirical analysis to proceed from the heterogeneity of the senior management team to the bank's high level.How the heterogeneity of the management team influences its performance level is studied and analyzed.It aims to improve the performance level of the bank and its competitiveness in the market by studying the heterogeneity of the top management team.Among them,this article mainly focuses on the top management team's age,tenure,gender and educational level heterogeneity.Paper used in the data from the annual report of listed banks and Wind database.The writing idea of this paper is as follows: Firstly,it mainly introduces the background,research significance and research methods of this study,as well as the definition of the research objects involved in this study,and proposes possible innovations of this research.At the same time,it is heterogeneous in terms of age and term of office.The correlation between sex and business performance comprehensively reviews domestic and international research results and reviews them briefly.Then,combing relevant theoretical knowledge,based on the existing theories,put forward reasonable research hypotheses,and introduces the selection of research samples.And data sources,define and describe the selected variables.Then,the data is processed by STATA and EXCEL software,and the regression results are described and analyzed.The regression analysis of the samples is performed to obtain the research results of this paper and verify whether the hypothesis is established.Finally,on the basis of theoretical analysis and empirical results,the paper discusses the conclusions and inspirations.Based on the actual situation,it proposes suggestions for improvement on related issues,and proposes the limitations of this study.It also looks into the future research.This paper uses STATA13 statistical software to empirically analyze the sample data used,and draws the following conclusions: The age heterogeneity of the top management team is significantly negatively related to the bank's operating performance;the heterogeneity of the top management team's tenure is positively related to the bank's operating performance,that is,high The greater the heterogeneity of the term of the management team,the higher the bank's operating performance level;This paper does not find that there is a significant correlation between gender heterogeneity and bank performance level in the top management team.It may be that the proportion of male executives is relatively balanced,or the gender heterogeneity of top management team is not large;The heterogeneity of executive team education level is significantly negatively correlated with the level of bank performance.That is,the smaller the difference in the level of top management team education,the greater the positive effect on the bank's performance level.It also shows that the top management members receive the training after the day.And their huge social capital did not weaken the difference in initial education levels.Based on the above research conclusions,this paper starts from the research conclusions and tries to put forward the management inspiration and suggestions related to the construction of top management team of listed banks and their performance: Firstly,for banks with large differences in senior management team members' age and level of education,the team members' structure should be appropriately adjusted to minimize the heterogeneity of top management team members in terms of age and education level,and focus on talent selection and training;Second,banks should pay attention to the structure of senior management team members in terms of tenure,not only to maintain the stability of the top management team through a reasonable and effective incentive mechanism,but also to inject fresh blood into the team in a timely manner.Third,from the nature of ownership,due to differences in the background and policies,it is very necessary to make a distinction between the nature of the bank,to improve the heterogeneity of the team in all aspects,and to strengthen the team of top management teams.The construction of the bank plays a positive role in promoting the improvement of bank performance.In view of the characteristics of China's listed banks,the study of the heterogeneity of top management teams in listed banks has affected the business performance and further deepened the understanding of the influence of the characteristics of China's top management team.At the same time,the theory of high-level echelon was applied to the scope and scope of the application.It has been further expanded and provided a certain degree of theoretical guidance for the efficient and reasonable construction of top management teams by listed banks in China.It has also positively promoted the improvement of the management and performance of enterprises to a certain extent.
