With the rapid development of economic and process intensify of globalization, the competition among enterprises is increasingly fierce.The enterprises’top management teams are not only an important carrier of their intellectual capital and the power source of sustainable development,but also the key to realize their goals and corporate vision.The theory of top management team has become a hot topic of corporate governance,organizational behavior and human resource management.Based on the former research,this paper proposes a conceptual model and research hypotheses on the relationship among top management team heterogeneity, conflict and organization performance,then obtains the primary data through a questionnaire survey on top manager of Xinjiang’s listed companies.We use SPSS Statistics17.0software analyse the data and test the hypotheses,we get the following results:(1)education level heterogeneity, gender heterogeneity and professional experience heterogeneity of top management team are both significant positive related to organization performance;(2)gender heterogeneity and professional experience heterogeneity of top management team are both significant negative related to relationship conflict;education level heterogeneity, age heterogeneity, gender heterogeneity and professional experience heterogeneity of top management team are both significant positive related to task conflict;(3)relationship conflict of top management team is significant negative related to organization performance;task conflict of top management team is significant positive related to organization performance;(4)team conflict play a significant intermediary role between gender heterogeneity of top management team and organization performance.We study the relationship among Top management team heterogeneity,conflict and organization performance under Xinjiang’s unique political and cultural backgrounds,which expand the application space of the Upper Echelons Theory and offer a certain reference for Xinjiang’s listed companies how to build effective team and how to manage conflict.
