Along with the development of Internet Finance and the opening of One Person and Many Households,it is more and more convenient for investors to open accounts on the Internet and exchange service brokerages.The traditional competition mode of securities firms winning by the number of business units and employees is no longer suitable for the financial Internet era.In order to achieve overtaking at bends,many radical securities firms attract customers to open accounts with very low commissions in the market,thus triggering a heated commission price war between securities firms,resulting in the declining of the overall Commission of the industry.In order to reverse the downward trend of brokerage business income and to provide differentiated customer service,many large securities companies have tried to carry out wealth management business transformation so as to build a new profit model.As an important carrier of wealth management,wealth consultants are also an important breakthrough in the transformation of wealth management.Therefore,it is the key for the success of wealth management transformation to think about how to build a professional and efficient team of wealth consultants,scientific and reasonable performance appraisal mechanism.In recent years,Company A has been exploring the transformation of wealth management.As one of the few old-fashioned large-scale business departments of Company A,Qian Hai Road Business Department has a large number of customers and its business department is located in the golden area.It radiates Nanshan Science and Technology Park and Qian Hai Free Trade Zone,which is the gathering ground of a large number of high-quality listed companies and high net value customers.As the vanguard Business Department of the company's wealth transformation,how to establish a scientific and reasonable assessment mechanism and create an efficient and professional team of wealth consultants is related to whether the business department can successfully complete the KPI task issued by the headquarters,and whether the strategic objectives of the company's transformation can be landed.However,the current performance appraisal mechanism of the business department has seriously restricted the development of the business department,which is not conducive to the training of outstanding wealth consultants.The backward performance schemes are mainly embodied in the following aspects:at present,the performance appraisal of wealth consultant post is only a simple breakdown of the business department,and it cannot establish a concrete and quantifiable performance appraisal scheme system;the performance indicators of wealth consultant are too much in pursuit of financial returns and only pay attention to the completion of short-term goals;the standard of some individual indicators is set too high and difficult to achieve,which has seriously hurt the enthusiasm of wealth consultants;performance appraisal program focuses on short-term interests,which is not conducive to improving customer loyalty and stickiness,not conducive to the training of professional wealth consultants,and not closely integrated with the company's strategic transformation goals.In this paper,I apply the research ideas of the combination of theory and practice.Through combing the theoretical knowledge of performance appraisal and the research materials combined with interview outlines and questionnaires for wealth consultant,I find that there are outstanding problems on performance appraisal in Shen Qian Hai Business Department of Company A.For example,wealth consultants' dissatisfaction with performance appraisal scheme,unreasonable index and content of performance appraisal and other related problems.We analyze these problems deeply,explore the causes,and use the key performance appraisal method to decompose and analyze it layer by layer.By establishing quantifiable secondary key driving factor indicators,adding non-financial development indicators,we balance short-term goals and long-term development.By combing the performance appraisal process,we make assessment on cycle and application of performance results,reconstruct the performance appraisal scheme of the wealth consultant,and achieve the purpose of optimizing and improving the performance appraisal of fortune consultants.By stimulating the work potential and enthusiasm of wealth consultants,we provide a quantifiable operation plan for the business department to complete KPI indicators,and lay a solid foundation for the company's wealth management transformation.At the same time,360-degree assessment method is used to solve the main problem of assessment.We collect the satisfaction scores of the relevant assessors to the assessed,so as to promote the wealth consultants to do a solid job of team cooperation and customer service,and promote the comprehensive development of wealth consultants.
