In a rapidly changing and highly competitive marketplace,the organization's competitive advantage depends more on the speed of innovation and responsiveness.Over this process,it is often thought that the level of opinions,ideas,and information that employees communicate with others can play a key role in market competition.Previous scholars mostly proceeded from the content and type of voice behavior,while neglecting the target sensitivity of voice behavior.Based on this,this study lead into dual-focused transformational leadership and employees' trust to reveal the mechanism of the employee's voice behavior to different targets(supervisors and group).In this study,we conducted a two-round large-scale questionnaire survey on 324 employees in China.In the first round.With the valid data,we used Internal Consistency Reliability Analysis,Confirmatory Factor Analysis,Harman one-factor analysis and Structural Equation Model Analysis to verify the hypothesis.The results showed that:(1)individual-focused transformational leadership can directly positively influence employee's voice behavior to supervisors,and can through positively influence employee's cognition-based trust and affect-based trust in supervisor to indirectly positively influence employee's voice behavior to supervisors;(2)group-focused transformational leadership can directly positively influence employee's voice behavior to group,and can through positively influence employee's cognition-based trust and affect-based trust in group to indirectly positively influence employee's voice behavior to group;(3)group-focused transformational leadership can through positively influence employee's cognition-based trust and affect-based trust in group to indirectly positively influence employee's voice behavior to supervisors;(4)cognition-based trust and affect-based trust have different effects on voice behavior,contrary to employee's cognition-based trust in group,employee's affect-based trust in group has more significant positive effect on employee's voice behavior in group.From a theoretical perspective:First of all,this study examines the impact mechanism of dual-focused transformational leadership on employee voice behavior,which will expand the explanatory boundary of dual-focused transformational leadership on organizational outcome variables;Secondly,this study takes the lead in exploring the formation mechanism of employees' voice behavior toward different objects and provides reference for the future research on employees' voice behavior;Thirdly,this study also lead into employee's trust in supervisor and employee's trust in group as the mediating variable,that link supervisors'different types of transformational leadership behavior to different objects and employee voice behavior of different objects,will be more enriched the study about the transformational leadership on the impact of employee voice behavior,Finally,this study based on Chinese social context,to explore the difference impact of the affect-based trust and cognitive-based trust to voice behavior,this will provide a new perspective and reference for further research on interpersonal trust in the future.From a practical perspective:This study provides theoretical support for enterprises to fully motivate employees to voice to different objects.The results of this study will help the managers of enterprises to stimulate the employees'voice behavior,and guide the enterprises to cultivate the group leader with dual-focused transformational leadership.
