For a long time,scholars based on the hierarchical management theory all think that organizations need to rely on strict rules and regulations to development,that employee misconduct is out of self-interest or destructive motives,think that employee misconduct would seriously damage the normal development of the organization.And with the development of positive organizational behavior in the 20 th century,scholars begin to pay close attention to the employee misconduct except for self-interest or destructive motive,and may be due to the interests of the maintenance organization motivation,Morrison defined this behavior as pro-social rule breaking behavior,the current scholars for prosocial rule breaking behavior also focused on the study of the formation process of this behavior,organizational environment and individual characteristics will influence the employee's pro-social rule breaking behavior,the organizational environment research mainly focus on the leadership style and organizational climate for pro-social rule breaking behavior,less involved in organizational culture influence on employee behavior,thus this article start with the perspective of organizational culture,think about its impact on employees' pro-social rule breaking behavior.At present in the organization,prominent two different oriented of organizational culture on the staff as the guidance of the organizational culture and results oriented organizational culture,scholars before and after the study,found that two different oriented organizational culture have different effects on employee behavior,this paper attempts to analyze two different direction of organization culture influence on employee pro-social rule breaking behavior,and psychological empowerment as intermediary,explore the psychological authorization in pro-social rule breaking behavior organizational culture and employee relationship between the role.Based on self-determination theory,the behavior of employees not only affected by external environment,will be affected by the individual's own characteristics,thus taking proactive personality traits as regulating variable,explore the proactive personality in psychological authorization in pro-social rule breaking behavior relations with employees.Through the data analysis,the following conclusions:(1)the employee oriented organizational culture has a positive influence on employees' pro-social rule breaking behavior,results oriented organization culture has negative effects on employees' pro-social rule breaking behavior,;(2)intermediary role between organizational culture and employee's pro-social rule breaking behavior,in psychological authorization;(3)proactive personality positively regulates the relationship between psychological authorization and employee's pro-social rule breaking behavior.Verified by this study,two different direction of organization culture different influence on employees' pro-social rule breaking behavior,explained from the perspective of organizational culture and employee the formation process of pro-social rule breaking behavior,expand the study of the theory of the pro-social rule breaking behavior,let the enterprise to face up to the employee's pro-social rule breaking behavior,which bring some enlightenment to enterprise management,let the enterprise to face up to the employee's pro-social rule breaking behavior.
