In today's society,the external environment is changing,science and technology has made rapid development,how to obtain a lasting competitive advantage has become a problem faced by many enterprises.In such a competitive environment,efficiency has become an important magic weapon for enterprises to strive to improve the organization.Enterprise employees as the direct subject of improving efficiency,to actively take the initiative to care about others are very important for tissue growth,therefore,in recent years,pro social violations become a research focus of attention of domestic scholars.At the same time,according to a large number of enterprise management practice,we know that many organizations provide a lot of material incentives for employees,and want employees to more actively to take care of colleagues,improve efficiency or improve customer relationship,but with little success,the income and extreme mismatch,the reason is not difficult for us to found that modern enterprises and organizations pay attention to excessive physical stimulation,while ignoring the leadership style,team climate,self-esteem and self organization employees "soft environment" for the influence of Pro social violations.Through combing the literature at home and abroad,the author finds that there is a close relationship between the type of leadership in the organization and the pro social violations.A type of leadership benevolent leadership as the concern of scholars in recent years,empirical research on the antecedents and outcome variables still lack in China,which is very necessary to study on the antecedents of prosocial behavior is illegal.At the same time,the so-called ethical atmosphere,are members of a common psychological perception,the psychological perception must comply with the ethical standards of the majority of employees,has great influence on the members of the thought and behavior.By combing the literature on ethical atmosphere,it is not difficult to find,on the level of organization for the study of ethical climate is relatively perfect,but the research on the team level is relatively lack,explore the antecedents and outcome variables is the initial stage.This paper selects the benevolent leadership as independent variables,study the influences of the pro social violations at the same time,effects of intermediary effect between the exploration of caring ethics atmosphere in the two and the organization of self-esteem between violations of social and caring atmosphere.Using SPSS and HLM for data processing and analysis,and cross layer analysis of the relationship between the variables.The main conclusions of this study are as follows:firstly,the existing situation in China,benevolent leadership emphasizes the meaning of work,to have a significant positive influence on prosocial violations;secondly,based on the "leadership-atmosphere-behavior" of this logic,the author found that caring ethical climate plays an intermediary role in between the benevolent leadership and pro social violations;finally,the study pointed out that organizational self-esteem plays a positive regulatory role between caring ethical climate and pro social violations.Based on the Chinese conditions to study the relationship between these four variables,has certain theory value,moreover,the author from the three aspects of individual,team and organization for management practice and puts forward constructive suggestions,have certain reference significance for the enterprise organization.
