Innovation is a high and new techno logy enterprise in m arket competition important way of survival and development,r&d staff in enterprise innovation plays an indispensable role,how effective incentive becomes the key of r&d staff.This paper discusses the optim ization design of incentive shem e for ZC com pany’s r&d staff in high-tech enterprises.ZC com pany is f rom tradition al sta te-owned enterprise restruring,inherited"Commons" type of average distribution rest ricted th e res earch and d evelopment r&d staff’s subje ctive in itiative,serious impact on the perform ance of co mpany research and development.In view of the problem s existing in the developm ent of the r&d staf f,the author has studied the incentive sheme of ZC’s r&d staff according to the incentive theory.Firstly,the ideas and principles of optim ization design are deteim ined,including human being,faimess,in stitutionalization,systematicness an d adaptab ility,In th is way,we design the shem e of m aterial incentive m ode including salary,bonus,welfare policy,stock option,etc.,which covers non-material incentive scheme including career management and enterprise culture.Material in centive is m ainly around the basic wage refor m,technology research and developm ent project bonus allocation,mainly di scusses such as promotion,project m anager system and technology investm ent incentive for welfare motivation also offers the reference opinions,rather than material incentives focuses on the r&d staf f c areer planning and design,prom otion within the com pany to estab lish a technology-technology,techbology-marketing,technology-management three career path.Finally,the construction of supporting facilities for the new incentive sheme,including high-level support,r&d staf f perform ance assessm ent system of the new design of tilt,enterprise culture,etc.,and summarized the study and prospect.In this paper,by means of literature research,questionnaire survey m ethod,interview method and qualitative analysis,puts forwar d the new ZC com pany r&d staf f incentive schemes,and solves the r&d staff performance incentive to bring the key role of enterprise development,through ef fective incentive the ZC co mpany research and developm ent of r&d staff performance was im proved,thus promoting the long-term developm ent of the company’s inte nal m anagement level.At the sam e tim e,the optim ization of in centive scheme is of great significance for the encouragement of r&d staff of high-tech enterprises in China.
