With the continuous improvement of the socialist market economy,the competition among the enterprises becomes extremely fierce,and the high turnover rate may make the enterprises face a more complicated internal environment.The relative stability of employees in enterprises is the basis for the survival and development of enterprises.How to reduce the turnover tendency of employees is a key issue that must be solved by enterprise managers.Based on the analysis of related literature,this study explores the internal influence mechanism of promotion system vagueness,organizational identity,and initiative personality on employee turnover intention.Firstly,through the combing and integration of domestic and foreign documents,the concepts of promotion system vagueness,organizational identification,active personality,and employee turnover intention were defined.Second,based on social interaction theory,social identity theory,social cognitive theory,social exchange theory,and so on,this study proposes corresponding hypotheses and builds a theoretical model for research.Again,a questionnaire survey was conducted on Chinese companies,and 341 valid questionnaires were collected.SPSS and AMOS software were used for empirical analysis.Descriptive statistical analysis of sample data,common method deviation test,correlation test,discriminant validity test of variables,regression Analytical tests,etc.Through empirical analysis,the following conclusions are drawn:(1)The fuzziness of the promotion system has a significant positive correlation with employee turnover intention.(2)The fuzziness of the promotion system has a significant negative correlation with organizational identity.(3)Organizational recognition has a significant negative correlation with employee turnover intention.(4)The organizational approval ended the influence of the vagueness of the promotion system on employee turnover intention.(5)The initiative personality adjusts the negative influence of the fuzziness of promotion system on organizational identity.(6)The active personality regulates the mediating role of organizational identity.Finally,based on empirical research results,from the aspects of control organization promotion system vagueness,promotion of organizational identification of employees,and differential management of different levels of active personality,three measures were proposed to reduce the turnover rate of employees.
