| Under the environment of current knowledge society,the survival and sustainable development of enterprises can not be without their own reform and innovation.Due to the increasingly fierce competition of enterprises,the problems faced by the organization become more and more complex,and the knowledge and skills of leaders are difficult to deal with all problems and challenges.Employees can also actively participate in management decisions,contribute their wisdom,and put forward more and more effective ideas and Suggestions for the organization.This helps to enhance the leader's management efficiency,promote the health of the organization operation,improve the organization's risk coping capacity.In view of the importance of employee voice behavior,it is necessary to study the factors that influence this behavior.This behavior,as an employee role,is influenced by external environment and individual characteristics.Leadership is an important role in external environment,and leadership theory is of great concern to scholars and it is very rich in relevant research results.In recent years,there have been new theoretical achievements,and Authentic Leadership is one of them.The authentic leadership can inspire followers' positive work attitude and related behaviors through the role model.This study focuses on the deep relationship between the authentic leadership and the employee's voice behavior,and introduces the individual conscientiousness characteristics of employees,and discusses whether conscientiousness can be used as the regulating variable of both,and how the adjustment mechanism is carried out.This study was carried out in the form of questionnaire survey for enterprise employees,and finally obtained 580 valid samples.Through the treatment of these data through SPSS22.0,the following research conclusions were obtained: the authentic leadership dimensions had a significant impact on employee voice behavior,among which the self-consciousness,information balance processing and relationship transparency were positively affecting the employee voice behavior,while the internalized morality was negatively affected,and conscientiousness had a positive moderating effect on the influence of self-consciousness and internalized morality on employee voice behavior.In addition,this study was further divided into two dimensions,which discussed the influence of authentic leadership's four dimensions on the two dimensions of the introduction,the final study indicated that the self-consciousness and information balance treatment had significant positive effect on the behavior of the employee's promotional voice behavior and the other two dimensions were not significant.However,the four dimensions of self-consciousness,internalization morality,informationbalance and relationship transparency have significant influence on employees' inhibitive voice behavior.Among them,the internalized morality is negatively affected,while the remaining three dimensions are positively affected.Lastly,in combination with that current situation of the enterprise and the conclusion of the research,we propose some suggestions on management practice,the enterprise will pay attention to the new leadership style of the authentic leadership,enhance the sense of responsibility of the staff,and promote the improvement of the suggestion of the enterprise.The innovation point of this study is that through an empirical study,it has been found that this dimension of the internal morality of internal management is not influenced by the positive behavior of the employee,but reversely affects it,which makes up the deficiency of the past of the authentic leadership research,and deepens the study of authentic leadership theory;At the same time,it also found that conscientiousness plays an important role in regulating the behavior of employees' voice behavior,and extends the boundaries of authentic leadership. |
