| Career commitment is a comprehensive and complicated concept that integrates the emotion,attitude and behavior formed by an individual to a career,and a symbol of an individual’s willingness to engage in a certain career without changing the degree of career.Therefore,career commitment is usually used as an effective indicator to predict employee turnover or turnover.In recent years,the concept of career commitment has been widely used in the field of education,and many achievements have been made.Kindergarten teachers in our country have been facing problems such as unstable teachers and serious wastage.In recent years,many scholars have also made corresponding studies on kindergarten teachers’ professional commitment.However,there are few studies on private kindergarten teachers’ professional commitment.Therefore,it is necessary to analyze and discuss the professional commitment of private kindergarten teachers in order to further enrich the research results of kindergarten teachers’ professional commitment.Firstly,this study collects and reads extensive literature on occupational commitment and teachers’ occupational commitment,identifies research purposes,research tools,and forms research hypothesis.The interview outline(teacher edition)and(kindergarten principal edition)were compiled to interview 5 kindergarten teachers and 3 kindergarten principals in Chongqing.Through the encoding and analysis of interview data,the conceptual dimension of professional commitment structure of private kindergarten teachers is constructed.Referring to the existing measurement tools of teachers’ professional commitment,a questionnaire of private kindergarten teachers’ professional commitment(predictive version)was compiled.218 private kindergarten teachers in Chongqing were tested preliminarily,and the internal structure of private kindergarten teachers’ professional commitment was further explored.After factor analysis and reliability and validity test,the items of the questionnaire were deleted and revised to form a formal questionnaire.Finally,287 private kindergarten teachers in Chongqing were surveyed on their professionalcommitment.The overall level and distribution of their professional commitment were investigated,and the demographic variables,development characteristics,problems and influencing factors of their professional commitment were further analyzed.The results are as follows:Private kindergarten teachers’ professional commitment consists of emotional commitment,normative commitment and continuing commitment.The three-dimensional structure of professional commitment is applicable to private kindergarten teachers.The professional commitment level of teachers in private kindergartens in Chongqing is generally at the upper and middle level,but due to the different scale and grade of kindergartens,there is a big gap in their professional commitment level.The development level of private kindergarten teachers’ professional commitment is unbalanced.The normative commitment of private kindergarten teachers deserves the highest score,while the emotional commitment is worth the score between the normative commitment and the continuing commitment,but the emotional attachment and connection of private kindergarten teachers to the profession is not stable.The influence of demographic variables on private kindergarten teachers’ professional commitment and its internal structure is different.Private kindergarten teachers’ professional commitment level has significant in age,marital status,teaching age,kindergarten level and kindergarten scale.The influence of kindergarten scale and kindergarten level on private kindergarten teachers’ professional commitment is particularly prominent.There are no significant differences in gender,educational background,position,salary,location and nature of private kindergarten teachers’ professional commitment level.The level of professional commitment of teachers in private kindergartens shows a general trend of“high in the middle,low at both ends” with the increase of teaching age.The level of continuing commitment keeps rising with the expansion of kindergartens.The professional commitment level,normative commitment level and emotional commitment level of private kindergarten teachers are improved with the improvement of educational level.In addition,the formation and development of teachers’ professional commitment in private kindergartens are also closely related to their professional planning,surrounding interpersonal relationships,kindergarten management system,education and training methods,etc.In view of the problems found by the research,this study puts forward relevantsuggestions from three levels: private kindergarten teachers,private kindergartens and education management departments.Private kindergarten teachers themselves should define their career development goals and formulate clear career plans.They should also strictly abide by professional standards in work and improve their professional quality.Private kindergartens should fully respect teachers’ needs and create a good humanistic environment for teachers,attach importance to the construction of teachers’ ethics,and strengthen the cultivation of teachers’ professional emotions and professional sentiments.Educational management departments should increase the support to private kindergartens,strengthen the standardized management of private kindergartens,and create a good policy environment for private kindergarten teachers. |
