College counselor is an important part of higher education system,which is the "first responsibility" of implementation of education policies and documentation.It is mainly responsible for student work,bearing the ideological education,daily management,learning services and Party building of college students,which plays an important role in leading and demonstrating the growth of talents of college students.With the rapid development of China’s education,the country attaches great importance to the work of students,such as the importance of education in the country,the change of educational idea from "management"to "service",the instructor team construction as an important starting point to carry out their work,and issued a series of policy documents to strengthen the construction of counselors,highlights national attention to the construction of the counselor team.Establishing an efficient professional counselor team is becoming an urgent task for the development of colleges and universities.Peripheral performance refers to the staff initiatively take some of the work outside of their work,which are beneficial to the development of the organization and others.Good counselor performance will benefit the development of the school.In view of the important influence of the counselors’ peripheral performance,it is necessary to study the present situation and the influencing factors of the College Counselors’ performance.Therefore,through the research summary of the domestic and foreign contextual performance,the author has taken the exchange theory,impression management theory and organizational support theory as the theoretical basis,combined the theory of counselors’ contextual performance,summed up the surrounding performance dimension and the counselor dimensions corresponding to the standard boundary behavior,so as to formulate a logical framework,and the corresponding design questionnaire.Secondly,by means of questionnaires and interviews and other methods,the author has studied the relationship between counselors surrounding behavior and contextual performance,in-depth survey of current situation of counselors surrounding performance,found that the current construction of college counselors has many problems and difficulties,which are hindering the surrounding behavior and contextual performance.For example,instructor quantity is insufficient,it is difficult to meet the need student work;counselors work tasks;the comprehensive ability and quality to be improved;not commensurate with the occupation requirements and occupation treatment;counselor performance appraisal is not perfect;policy rules and regulations is not perfect;counselors’ occupation identity and sense of belonging to the organization is relatively low,the turnover rate is higher;promotion channels and so on,which has become a further development the obstacles.On the basis of data analysis,using SPSS software to establish regression model,testing pay and benefits,promotion and development prospect,organizational environment,organizational justice,organizational support and leadership and organization recognition and sense of belonging of the six factors influence on Counselors’ contextual performance,the author has deeply analyzed the existing problems in the counselors’ contextual performance.Close analysis of causes and performance level of counselors around the organization level of many factors,such as the evaluation system design is not perfect,the instructor related professional training is not much,their welfare and social security is not in place.Finally,according to the existing problems,the author has put forward the corresponding countermeasures and suggestions,including strengthening the top-level design and system construction,improve social security,improve performance appraisal and effective use of performance results,etc..This study is conducive to deepening the understanding of the importance of counselors surrounding behavior,which provides a theoretical basis to the college through adopting the specific strategies,to a certain extent,enrich the research results on the contextual performance of existing research.It can promote the reform of the administrative system and strengthen the service consciousness and ability.
