The introduction of the national occupation evaluation standard for social work at the Sixth Plenary Session of the Sixth National People’s Congress in 2006 and the later launched the road to the professionalization and professional development of social work in China.After social work has experienced rapid development for a decade,although the coverage of social work services has spread rapidly in China,it also faces the challenge of senior talents,the supervision of social work.Although relevant government agencies and social work associations around the world have already begun to try to establish institutional supervision of social work,how to cultivate supervision of local institutions remains a major problem,and this problem will directly affect the professionalization and professionalization of social work services..Although research in this area has received attention from academic circles in the social work field in recent years,there is still a lack of in-depth discussion on how the front-line social workers in local institutions become supervisors and the challenges they face.Therefore,this study aims at the transformation of front-line social workers from local institutions into institutional supervision in order to find an effective coping strategy for the transformation of the role of the organization’s supervisors,and to promote the professionalization and professionalization of social work.This research uses institutional theory as the theoretical framework for the research.It adopts a case study method and conducts research on the first five organizations in the XM city.It collects relevant research data through interviews and literature,and explores the transformation of front-line social workers into supervisors.Role adaptation.Research findings:Firstly,first-line social workers are generally required to go through five stages of institutional supervision:selection,cultivation,assessment,induction and evaluation;Secondly,the main challenges faced by first-line social workers in the process of institution supervision:different selection criteria and training norms.Inadequacy,lack of assessment science,lack of job support,and unclear evaluation criteria;Thirdly,institutional causes of institutional supervision growth include:lack of scientific institutional supervision and training systems,lack of help institutions to supervise the growing support system,and lack of macro-level The agency supervises the relevant specifications and guides the three levels.In view of this,the author proposes suggestions for improving the cultivation of local institution supervision:first,multiparty linkage,fostering the imitation learning of localized institutional supervision and development;second,standardizing the support mechanisms for inter-industry institutional supervision;Set government-led system supervision.The findings of this study will help people to further understand the basic process of the transformation of front-line social workers into institutional supervision and the major challenges faced by them.They will understand the institutional reasons that cause institutional supervision and development difficulties and provide reference for the cultivation of senior supervision personnel for social work.Because this study is based on the situation of XM city organization supervision,and the number of research objects has a certain limit,there are certain deficiencies in the breadth of the development of institutional supervision in the social industry.This study is divided into six chapters.The first chapter is the introduction.It introduces the research background and research questions.Jt is clear that the research questions are:Firstly,what is the process of turning social workers into institutional supervision?What challenges do they face in the process of role change?The strategies that have been adopted in meeting these challenges and the difficulties they face;Secondly,what are the institutional causes of institutional oversight of growth difficulties and how to improve them;Chapter 2 is a review of the literature review,and introduces the basic concepts of the study and its society respectively.Work on the three levels of professional services,talent cultivation and supervision of personnel training,to clarify this study for the development of front-line social workers into institutional supervision and development research;the third chapter is the research and design,focusing on the theoretical basis of the study And its research methods,etc.,determine the theoretical framework for institutional theory,select the case study method as the research method for this study,and conduct research on the 5 institutional supervision of social worker organizations in XM City;the fourth chapter is the research findings that describe the XM market.Social workers at the front line of the social work organization transformed into the process of organization supervision,the challenges they faced,and their countermeasures.The fifth chapter was the study and discussion,conducted an in-depth analysis of the institutional causes of institutional supervision growth difficulties,and proposed improvement suggestions for institutional supervision and training;In summary,that is,the author combined the findings of the research discovery,proposed the research Conclusions and limitations.
