With the aging of the population,the proportion of older workers has gradually increased,and the working-age population has shown an aging trend.Facing the development trend of young labor shortage and aging labor force in the future,how to retain,develop and manage the human resources of older workers has become an important issue for companies(Phillips&Sui,2012).This research takes a positive perspective,starting from the job crafting among older workers,focusing on the measurement for job crafting among older workers,and exploring the effect of job crafting among older workers.In this study,in-service workers over 40 years old were taken as the research object,and a total of 515 valid questionnaires were collected.Study 1 is the development and reliability test of the job crafting scale among older workers.The research is based on the previous scholars' division of the job crafting among older workers,forming the initial questionnaire by extracting the items from the maturity scale and defining new items based on the dimensions of job crafting among older workers.After project analysis,exploratory factor analysis,and confirmatory factor analysis,the job crafting scale among older workers is compiled.The scale includes 22 items in three dimensions:accommodative crafting,developmental crafting,and utilization crafting.The scale has high reliability and validity.Study 2 is a study on the effects of job crafting among older workers.Through correlation analysis,regression analysis,and difference testing,it is found that job crafting among older workers has a significant positive influence on inherent work motivation,work engagement,career satisfaction,job performance,and intentions to continue working.And the three dimensions of job crafting among older workers have different effects on the above variables.There is no significant difference in the degree of job crafting among older employees of different ages.
