In today's rapidly developing,complex and changeable economic environment,how to improve the level of employees' intrinsic work motivation,improve their consistency with the organization,and promote employees' job crafting behavior,so as to improve efficiency,reduce costs,and achieve organizational goals is one of the core issues related to the survival of enterprises.There are many related studies on these three variables at home and abroad,but there is no research on the relationship between these three variables.Therefore,based on the previous studies,this paper mainly uses the employees of Tianjin,Shandong and Hebei provinces as the research object.The random sampling questionnaire is used to explore the relationship among from the work motivation and job crafting,the work motivation and personal-organization fit and the personal-organizational fit and job crafting of the employees in the organization.In the formal study,a total of 464 valid questionnaires were collected,and statistical analysis software SPSS24.0 and AMOS21.0 were used to analyze and test the data in terms of variance,regression and partial correlation.The data analysis results are as follows:(1)There are significant interactions between the two demographic variables of service age and gender in the dimension of demand-supply matching,and there is no significant interaction in other dimensions of the variables.(2)There is a significant positive correlation between consistency fit in personal-organization fit and external motivation and internal motivation dimensions in work motivation;demand-supply fit is significantly positively correlated with external motivation,identity adjustment and internal motivation dimension in work motivation.There is a significant positive correlation between the requirement for ability fit and the identity adjustment and internal motivation dimensions in work motivation.(3)There is a significant correlation between work motivation and job crafting.Among them,task crafting is significantly positively correlated with the identity adjustment and internal motivation dimension in work motivation;cognitive crafting is significantly positively correlated with internal adjustment,identity adjustment and internal motivation dimension in work motivation;relationship crafting and the other four dimensions of work motivation accept the dimension of internal regulation are significantly positively correlated;there is a significant negative correlation between no motivation and job crafting.There is a significant correlation between personal-organizational fit and job crafting.Among them,task crafting,cognitive crafting and relationship crafting in job crafting are significantly positively correlated with the consistency fit in the individual-organization fit and the required ability fit dimension.(4)Both identity regulation and internal motivation can significantly predict cognitive crafting;non-motivation,internal regulation,identity regulation,and internal motivation dimensions have certain predictive effects on cognitive crafting;no motivation,external motivation,identity regulation,and Internal motivation can significantly predict relationship crafting,and gender and length of service also predict the relationship crafting.(5)The dimension of consistency fit in personal-organization fit has a complete mediating role in the structural model of internal motivation and task crafting;while the requirement of ability fit with the dimension of identity adjustment and relationship crafting and internal motivation and cognition crafting in the two structural models of plastic has a partial intermediary role.
