Nurse's Presenteeism:A Moderated Mediating Effect Model

Presenteeism refers to “ despite complaints and ill health that should prompt rest and absence from work,still turning up at their jobs(Aronsson,Gustafsson,& Dallner,2000)”.Foreign scholars have studied presenteeism early,and have achieved certains results.Research have shown that presenteeism not only leads to a decline in the physical and mental health of employees,lower job satisfaction,decline in work performance and increase in absenteeism,but also cause loss of organizational productivity and increases the organization's extra costs.Domestic scholars are still at the beginning of the study of presenteeism,and there are few exploration and empirical studies on presenteeism.In a Chinese society that attaches great importance to hard work and working overtime,employees' presenteeism is likely to be more common,therefore,in the context of Chinese culture,the research on presenteeism has a relatively high management connotation,which is a novel and practical value's research topic.In this study,A sample of 330 female nurses from Henan provincial people's hospital were investigated by questionnaire survey,exploring the relationship among Presenteeism and job insecurity,job burnout,and supervisor support,and using Confirmatory factor analysis,Correlation analysis,Hierarchical regression analysis,structural equation model,Bias-Corrected Bootstrap and other statistics methods,our findings were showed as follows:(1)There were significant differences in age(F = 3.147,p < 0.05),marital status(t =-2.76,p < 0.01),positional titles(F = 2.974,p < 0.05)and night shift(t =-2.68,p < 0.01)demographic variables in Nurse's presenteeism.(2)Job insecurity was positively associated with nurse's presenteeism(r = 0.24,P < 0.01);Nurse's presenteeism was positively associated with emotional exhaustion and depersonalization(r = 0.31,0.23,P < 0.01);Job insecurity was positively associated with emotional exhaustion,depersonalization and reduced personal accomplishment(r = 0.22,0.21,0.19,P < 0.01);supervisor support was negatively with emotional exhaustion,depersonalization and reduced personal accomplishment(r =-0.17,r =-0.20,r =-0.13,P < 0.05).(3)Nurse's presenteeism partially mediated the relationship between job insecurity and emotional exhaustion,the value of mediating effect was 31%.Nurse's presenteeism partially mediated the relationship between job insecurity and depersonalization,the value of mediating effect was 23%.(4)Supervisor support moderated the negative relationship between nurse's presenteeism and emotional exhaustion(? =-0.157,P < 0.01),the higher the level of supervisor support,the weaker the positive relationship between the nurse's presenteeism and emotional exhaustion;Supervisor support moderated the negative relationship between nurse's presenteeism and depersonalization(? =-0.165,P < 0.01),the higher the level of supervisor support,the weaker the positive relationship between the nurse's presenteeism and depersonalization.(5)Job insecurity,nurse's presenteeism,emotional exhaustion(depersonalization)and supervisor support constituted a moderated mediation model between the four variables,supervisor support moderated the second path of the mediation.This article is based on the investigation of the status of nurse's presenteeism,exploring the mediating effect of presenteeism on relationships between job insecurity and job burnout,and introducing the moderating effect of supervisor support;but limited to cross-sectional design?small selection of subjects and self-report measures,future research can consider longitudinal design,expand the sampling area and occupation scope and adopt a diversified method of investigation,so as to better understand the influence of nurse's presenteeism,enhance the universality of research findings and reduce the error of research results.
