Under the background of economic globalization,enterprises are facing fierce competition,and the maximization of performance has become the ultimate goal of enterprises.The organizational citizenship behavior of employees has a very positive effect on management decision-making and organizational performance.As a kind of behavior which is not in the formal reward system and has positive significance for the development of organization,it is a very necessary topic to discuss how to promote this kind of behavior in management practice.In the study of organizational behavior,the emotional intelligence of a leader is focused by researches as it has a significant effect on the performance of the individual,team and organization.Based on the positive effect of leader's emotional intelligence on leadership effectiveness and organizational performance,scholars have done a lot of theoretical and empirical research on emotional intelligence.Nevertheless,the research on the inner mechanism of the influence of the leader's emotional intelligence on the organizational citizenship behavior is very rare.Therefore,based on the positive behavior perspective,this paper investigates the subjects with two methods of questionnaire and qualitative interview to explore the influence of the emotional intelligence of the leaders on the organizational citizenship behavior of the employees in the cultural background of China.Study 1,a questionnaire survey was used to analyze the matching data of 139 leaders and 560 employees,and a structural equation model is established to explore the mediating effect of positive followership on leader's emotional intelligence and organizational citizenship behavior,and the moderating effect of employee identification on leader's relationship between leader's emotional intelligence and employee organizational citizenship behavior.Study 2,based on the questionnaire survey,qualitative interviews conducted to further verify the relationship between variables,and explore the internal mechanisms of the leader's emotional intelligence acting on the organizationalcitizenship behavior of employee,the results of the study are as follows:(1)Positive followership has significant differences in age,education,years of work,working years with leader and the nature of the enterprise;The difference of leadership identity in different educational backgrounds is significant;The employee's organizational citizenship behavior has significant differences in the years of academic work,the life of the leaders and the nature of the enterprise.(2)Multiple regression analysis showed that interpersonal sensitivity,emotion regulation and relational handling have significant positive predictive effect on organizational citizenship behavior of leaders;Relationship handling and interpersonal sensitivity have a significant positive predictive effect on positive followership;Work intelligence and emotional regulation have a significant positive predictive effect on the leadership relationship identification.(3)Positive followership plays a partial mediating role between leader's emotional intelligence and employee's organizational citizenship behavior.Employee's identification with leadership moderates the relationship between leader's emotional intelligence and employee's organizational citizenship behavior.The moderating effect of leader's emotional intelligence and employee's identification with leadership is mediated by the positive followership.(4)Qualitative interview research further supports the validation of relationships among variables in quantitative research.In addition,leader's emotional intelligence is one of the factors that affect the organizational citizenship behavior of the employees.The orientation of the work goal,the ability to improve,the sense of achievement,etc.Also promote the emergence of organizational citizenship behavior;the employees' knowledge of no nature(positive and negative)of the followership;the dimension of the "positive followership" — "Diligence" may not be influenced by leaders,but the result of the task itself,such as heavy workload.
