Objectives: To analyze the current situation of pediatrician's resource allocation from the aspects of Chongqing pediatricians' number scale,degree structure,professional title structure and so on,evaluate its fairness,find out the problems existing in the resource allocation of pediatricians in the emerging stage,analyze the causes of the problems in combination with data review and field investigation,and puts forward some development strategies and policy suggestions of pediatricians in line with the actual situation in Chongqing,so as to provide reference for stabilizing the team of pediatricians and making relevant policies of human resources of pediatricians.Methods: Quantitative analysis combined with qualitative analysis was adopt in this thesis.The development of pediatricians in Chongqing was qualitatively analyzed by the theories and methods of management,social medicine,statistics and other network information such as CNKI retrieval database.In May 2019,relevant data of pediatricians in 38 districts and counties of Chongqing were collected,and six indicators including difference index,concentration index,Theil index,Gini coefficient,health resource concentration degree and Lorenz curve were used to analyze the fairness of pediatrician allocation.From June to August 2019,a total of 491 pediatricians from 8 hospitals in the urban area,West,Northeast and Southeast of Chongqing were investigated by multi-stage stratified random sampling,and the causes of the problems were analyzed in depth.Results: First,the number of pediatricians is relatively inadequate,and the number of pediatricians per 1,000 children is lower than the average level of the major developed countries in the world and the country.Second,the structure of professional titles is unreasonable,and there is a serious shortage of intermediate pediatricians.Third,the distribution between regions and within regions is uneven.Reasons: First,pediatric talents are insufficiently trained to meet local medical service needs.Second,pediatricians have high pressure,poor order in the practice environment,heavy work tasks,and low salaries and other reasons,leading to low job satisfaction and serious loss of pediatricians.Third,the health policy is not complete,and primary medical institutions are not attractive to pediatricians.Suggestions: First,increase talent training,expand the scale of enrollment,reserve talents for pediatrics,encourage doctors to transfer to pediatrics,and solve the current shortage of pediatricians.Second,improve the diagnosis and treatment environment,increase salary incentives,and increase pediatrician job satisfaction and professional identity.Third,increase the promotion of professional titles of primary pediatricians,policy support for continuing education,and optimize the construction of pediatric talents.Fourth,strengthen planning to improve the fairness of pediatrician allocation.
